Hierarchy qualifications and legacy structures
- Flexport uses conventional technology titles rather than numbered grades. The individual contributor names visible in postings and salary records are Software Engineer I and II, Senior, Staff and Senior Staff; the management names are Manager, Senior Manager, Group Manager or Head of, and Director.
- The operations organisation runs a parallel and much larger title family that this ladder does not price: Operations Associate, Global Operations Associate, Customs Brokerage, Account Executive and warehouse roles. Their reported medians sit far below the engineering ladder and, critically, barely move between cities.
- Flexport's public senior engineer sample shows a median tenure of about eight to nine years, which is high for a senior title in the technology market and implies a slower promotion cadence than the four-to-five-year expectation common at large product companies.
- Because Flexport is private, no title carries a filing obligation. There is no Section 16 officer list, so nothing distinguishes a compensation-disclosed officer from an undisclosed one; every officer is undisclosed.
- The 2023 restructuring compressed the leadership layer and moved several senior operators into new titles at once. Titles announced in October 2023 are the most recent published roster located, and Flexport has not published an updated leadership page in the sources reviewed.
- The chief executive row is deliberately absent from the band table. Modelling a founder chief executive's pay from public logistics proxies would import a number that has nothing to do with Flexport.

Critical evidence warning
Flexport is privately held and publishes no salary ranges, no level catalogue, no bonus grid, no equity table and no executive compensation. Nothing in this report is a Flexport pay band. The San Francisco anchor is a set of employee-submitted records on a small sample, the visa figures are base salary only on 38 filings, and every non-anchor city is that anchor multiplied by a calibration factor. Where an option value appears it is paper value at a stated private-market mark that ranged from $2.95 to $3.74 a share in August 2026, not cash, and it is subject to vesting, dilution, exercise cost, tax and the absence of any guaranteed liquidity event.

- The San Francisco Bay Area column is the anchor. Software Engineer I through Staff Engineer come from Levels.fyi Flexport records for that metro: $201,000, $247,000, $335,000 and $398,000 total.
- New York is the only other United States city with a direct Flexport observation. Software Engineer II reads about 5 percent above San Francisco and Senior Software Engineer about 1 percent below, so New York is set at parity on total and marginally below on base.
- Bellevue carries no Flexport salary record but 18 of the 38 FY2025 labour condition applications, more than San Francisco's 11. Its factor is a Washington-versus-Bay-Area market differential, not a Flexport observation.
- Amsterdam is anchored on Netherlands records of €103,000 at Software Engineer I and €133,000 at Senior. Those imply factors of 0.60 and 0.46 against the anchor with no consistent slope between them, so a flat factor is applied and the spread is recorded as a gap.
- Greater Bengaluru is anchored on two levels only, ₹5.23 million at Software Engineer I and ₹6.06 million at Software Engineer II, which imply 0.27 and 0.26 of the anchor. Because the observed ratio is flat across both, no top-of-ladder factor is applied.
- Shenzhen and Shanghai are anchored on the bundle's China technical median of about ¥554,000, roughly 35 percent of the United States median at the report's foreign-exchange snapshot.
Model rules
- Every modelled cell is the San Francisco median multiplied by the city base or total factor and then by the 25 August 2026 foreign-exchange snapshot.
- Total compensation is base plus bonus plus annualised option value. No employer benefit load, no signing bonus and no relocation payment is included; adding an employer cost load would inflate the total without changing anyone's pay.
- Annualised option value is the reporter's own estimate at the mark they used. It is not a company grant figure, it is not cash, and at a $2.95 to $3.74 August 2026 secondary indication it can move materially with the next valuation.
- Non-anchor cities carry a total factor slightly below their base factor, on the ordinary expectation that option grants outside the United States are smaller relative to salary. Where the observed base and total factors were identical, both are left identical rather than manufacturing a spread.
- The frontline freight operations and warehouse population is excluded from every factor. Reported operations pay of about $58,014 in San Francisco against $58,245 in Chicago shows that population moving in the opposite direction to the professional ladder, and folding the two together would misstate both.
- Where no direct observation exists the cell is marked modelled and should be treated as a planning envelope rather than a benchmark.
Variable Pay & Annual Cash Incentive

Executive incentive targets — percent of salary
Employee payout timing and history
No companywide payout percentage, merit budget or hike cycle has been published in any year reviewed. The bonus figures above are what individual employees reported receiving, not a target the company has confirmed. Two features of the recent record matter more than any target would: bonuses in a business that cut about 20 percent of its workforce twice in 2023 are unlikely to have paid at plan through that period, and the customs brokerage boom of 2025 changed the funding backdrop rather than any published rule.
Sales and special incentives
Flexport's commercial organisation is quota-carrying and its variable pay is structurally different from the engineering ladder. Employee-reported account executive total pay averages about $131,572 against a $100,518 to $175,866 interquartile band, and the Levels.fyi sales family median is about $180,500. Flexport discloses no quota-setting method, commission rate, accelerator, draw or clawback terms, so the model in this report applies the same modest targets as the level peers and will understate on-target earnings for a seller who attains quota.
Equity — RSUs, PSUs, Options & ESPP
Flexport equity means options on private common stock. There is no restricted stock unit programme evidenced for ordinary employees, no employee stock purchase plan, no listed share price and no guaranteed liquidity event. The distinguishing term is the exercise window, extended from 90 days to 10 years in March 2016.
- The option pool size, the annual grant budget, the strike price history and any refresh policy are all undisclosed. Nothing in the public record allows an employee to check what fraction of the company a grant represents.
- Preferred stock and uncapped convertible notes both sit ahead of common. In a sale below the preference stack, common options can be worth nothing even at a headline valuation in the billions.
- A ten-year exercise window solves the timing problem but not the money problem. The employee still owes the strike price and, for incentive stock options, potentially alternative minimum tax on the spread at exercise.

What a Flexport option is worth on paper
Vesting — common reported employee schedule
Four years, one-year cliff, quarterly thereafter, consistently across employee reports. What separates Flexport from the market default is what happens after departure: 10 years to exercise rather than 90 days. That converts a forced decision at the worst possible moment into a long-dated call option on the company, and it is the single most valuable structural term in the package.
Eligibility by hierarchy level
- Options appear in reported packages at every evidenced level from Software Engineer I upward, so equity is not a senior-only instrument at Flexport. What is not evidenced is any minimum eligible role, any grant matrix or any guarantee that a given offer carries a grant.
- The annualised option component runs at roughly 25 percent of the reported package at Software Engineer I, 27 percent at Software Engineer II, 33 percent at Senior and 35 percent at Staff in the San Francisco sample.
- Non-United States packages show a smaller option share. The Netherlands sample carries €23,000 of annualised stock at Software Engineer I against a €73,600 base, about 22 percent of the package.
- Refresh grants, promotion grants and retention grants are not documented in any source. An employee cannot verify from public information whether Flexport refreshes annually, at promotion, or not at all.

Executive Compensation
There is no Flexport executive compensation to report. As a private company it files no proxy statement and no Form 10-K, so no Summary Compensation Table, no pay ratio, no board pay schedule and no Section 16 trade record exists. This section records the leadership structure and the disclosure boundary instead of estimating numbers that no source supports.
These are public logistics companies of a completely different size and structure, shown only to give a sense of what the missing disclosure would look like. FedEx employs several hundred thousand people against Flexport's roughly 2,900, and its 547 to 1 ratio is driven by a $50,373 median employee that has no analogue in a company whose reported median package is about $236,000. Flexport's leadership was substantially rebuilt in the second half of 2023. Reading the data correctly
- A labour condition application wage is proffered base salary. It excludes bonus and the annualised option value that makes up roughly a third of a senior Flexport package, so it is not comparable with a total compensation figure.
- Thirty-eight filings is a small sample. A single senior filing moves the median noticeably, and the city-level quantiles here are reconstructed from the overall distribution rather than published per city.
- A certified application is a filing, not a hire. Certifications exceed petitions and petitions exceed people actually employed on the visa.
- The extracts reviewed use different fiscal-year filters and refresh dates, which is why the 2020, 2021 and FY2025 files cannot simply be stacked into a trend line without that caveat.
- The FY2025 file names Bellevue more often than San Francisco. That is strong evidence about where technical roles are being filled, but it says nothing about where the wider operations headcount sits, because operations roles are rarely visa-sponsored.
Key Nuances & Insights
Five artefacts that anchor a normal compensation report do not exist for Flexport: a Form 10-K compensation note, a proxy Summary Compensation Table, a chief executive pay ratio, Form 4 insider transactions and a quoted share price. Any Flexport executive pay figure circulating online is a third-party model, not a disclosure, and should be treated as such.
Announced on 1 March 2016, it gives a leaver a decade rather than 90 days to exercise vested options. At a company that has cut its workforce three times since 2023, that term is not a nice-to-have: it is the difference between keeping and forfeiting vested value for everyone caught in a reduction.
Employee options are common stock. Above them sit the Series E preferred from the February 2022 round and a $260 million uncapped convertible note from Shopify. In a sale that clears the preference stack but little more, common can be worth far less than a headline valuation implies.

Reported freight operations pay sits at about $58,014 in San Francisco and $58,245 in Chicago, effectively identical across a wide cost-of-living gap, while software engineering carries a real San Francisco premium. Any single city multiplier applied to both populations misstates one of them, which is why this report prices only the professional ladder.
The public sample puts the median Flexport senior software engineer at roughly eight to nine years of experience, several years above the usual senior benchmark at large technology employers. Combined with three workforce reductions since 2023, that reads as a period of slowed promotion and backfill rather than a deliberate design.
Amsterdam packages read at about 60 percent of the San Francisco anchor at entry level and about 46 percent at senior level, the opposite of the usual compression pattern. The sample is small enough that this is probably noise, so a flat factor is applied rather than an invented curve, but it means a senior Dutch offer will feel further from a United States one than a junior offer does.
Greater Bengaluru records exist for Software Engineer I at ₹5.23 million and Software Engineer II at ₹6.06 million and nothing above. On the engineering ladder Flexport prices close to the mid-tier of the San Francisco technology market: a $201,000 entry package and a $335,000 senior package sit below the large-cap product companies and above most non-technology employers in the same city. The difference is what the equity component is worth. A third of a senior Flexport package is options on private common stock behind a full preference stack, valued at a mark that ranged from $2.95 to $3.74 a share across three platforms in August 2026, against a listed peer's restricted stock units that convert to cash on a known schedule. Recent News & Workforce Trend
Flexport's compensation story since 2023 is a contraction followed by a tariff-driven recovery. Three workforce reductions in under two years reset the cost base; a customs brokerage boom in 2025 and 2026 reset the revenue base. No companywide pay action has been announced in any of it.
