How Caterpillar Pays
Caterpillar's reconstructed G19 to G28 salaried grades and disclosed Vice President, Group President and Executive Chairman tiers, priced across 29 markets alongside stock options, RSUs and PRSUs under the 2023 Long-Term Incentive Plan, a $17.01M CEO package at 196:1, and 368 FY2025 H-1B filings.
Band Hierarchy
Caterpillar publishes no worldwide grade book. Salary submissions and employee discussion establish grade labels G21 through G25; everything below and above is reconstructed until the disclosed officer tiers begin.

Hierarchy qualifications and legacy structures
- Grade labels G21 through G25 are the only ones public evidence supports directly, and they come from employee salary submissions and forum discussion rather than from any Caterpillar publication. G19, G20 and G26 through G28 are research reconstructions and should be validated against an internal requisition, Workday profile or offer letter before they are used in a hiring decision.
- Perkins Engines, Solar Turbines and other Caterpillar businesses retain local brands and role titles. No public source reviewed provides a legacy grade conversion table or a post-acquisition harmonisation schedule, so this report does not claim that every subsidiary uses identical grades.
- The hourly and production population does not sit on the salaried grade ladder at all. Its pay is set by classification, shift and plant economics, and at UAW-represented sites by the six-year collective agreement ratified in March 2023, whose reported terms included a $6,000 ratification bonus, 19 percent cumulative wage increases and scheduled lump-sum payments. Caterpillar publishes no negotiated wage scale, so no union rate is blended into the salaried anchors here.
- Many customer-facing roles in the Caterpillar ecosystem sit at independent dealers rather than at Caterpillar Inc. Dealer compensation is set by the dealer and should never be mixed into a Caterpillar band comparison.
- Caterpillar reports global and outside-United-States employee totals but no city-level headcount, so the concentration ranking of the Illinois, Texas, India and United Kingdom clusters used in this report is an inference from facility density and role breadth, not a reported census.
- Group President, Chief Executive Officer, Executive Chairman and board rows are deliberately excluded from the band table. Their disclosed United States figures are corporate pay that should not be multiplied by a city index, and including them would drag every offshore location's calibration factor towards 1.0 at the top of the ladder.
Peer-level mapping
| Band | Archetype | Peer mapping | Caveat |
|---|---|---|---|
| Hourly | Hourly / production | Hourly production and skilled-trades classifications at Deere, Cummins and PACCAR | This row is the salaried-system view of hourly pay built from Glassdoor submissions and the Total Rewards framework. It is not a UAW wage scale: Caterpillar publishes no negotiated rate table, so a union-represented assembler's actual rate comes from the collective agreement, not from this band.Median of the $40,000 to $75,000 US hourly envelope in the bundle, with the gap to the $65,000 total envelope carried as plant gainsharing rather than a grade bonus target. |
| Intern | Intern / apprentice | Intern, apprentice and graduate-trainee programmes at industrial peers | US intern pay is an hourly rate set by degree level and completed academic hours, so the annualised figure here is a full-time-equivalent illustration rather than an offer. No equity eligibility is publicly established for interns anywhere.Midpoint of the $42,000 to $65,000 annualised intern envelope in the bundle, cross-checked against Indeed India intern records. |
| G19-20 | G19-G20 associate professional | Associate Engineer or Analyst I to II at Deere, Cummins and PACCAR | The lowest-confidence salaried row in the report. Public evidence establishes grade labels only from G21 upward, so the G19 and G20 mapping is a reconstruction and should be checked against an internal requisition before use.Median of the $75,000 to $100,000 modeled band, with the bonus set at the reconstructed 8 percent grade target. No recurring equity eligibility is publicly established. |
| G21 | G21 engineer / analyst | Engineer II or experienced early-career professional at industrial peers | The first grade with direct public salary evidence in both the United States and India. The $300 stock figure is an artefact of occasional one-off awards in salary submissions and should not be read as a routine grant.Levels.fyi United States submissions: $107,246 base, $7,416 bonus, $300 stock, $114,962 total. Cross-checked against the $89,210 to $133,810 base envelope. |
| G22 | G22 senior engineer / specialist | Engineer III or Senior Analyst at industrial peers | The only grade with a public Australian anchor as well as US and India records, which is why Melbourne carries an observed cell here. Australian totals of A$166,589 sit near 90 percent of the US equivalent, far closer than India at roughly 19 percent.Levels.fyi United States submissions: $121,818 base, $9,129 bonus, $1,364 stock, $132,311 total, inside a $105,000 to $140,000 base envelope. |
| G23 | G23 senior engineer / technical lead | Senior Engineer, Technical Specialist or Team Lead at industrial peers | Informal project leadership starts here without a manager title, and the bonus target roughly doubles from G22 to 14 percent. Equity may be granted selectively to key employees but no standard G23 entitlement is disclosed.Levels.fyi United States submissions: $138,867 base, $16,688 bonus, $2,500 stock, $158,055 total, inside a $120,000 to $165,000 base envelope. |
| G24 | G24 staff engineer or first-line manager | Staff or Lead Engineer and first-line manager at industrial peers | The most plausible point at which the ladder formally forks into technical individual contributor and people manager. Caterpillar does not publish separate IC and manager scales, so both tracks are priced from the same observations here.Levels.fyi United States submissions: $161,250 base, $26,250 bonus, $187,500 total, with no stock component reported, inside a $140,000 to $190,000 base envelope. |
| G25 | G25 principal engineer / engineering manager | Principal Engineer, Engineering Manager or Senior Manager I at industrial peers | The last grade with a direct public salary observation and the first where key-employee equity becomes plausible. The bundle models a $0 to $25,000 discretionary grant range, so the median grant carried here is zero rather than a midpoint.Levels.fyi engineering-manager submission: $193,000 base, $23,800 bonus and roughly $217,000 total. The bundle's wider band envelope is $165,000 to $220,000 base. |
| G26 | G26 chief engineer / senior manager | Chief Engineer or Senior Manager at industrial peers | No public salary observation exists at or above this grade; every figure is reconstructed from the US hierarchy. The step from G25 is where the reconstruction starts carrying real uncertainty.Modeled band median of $190,000 to $260,000 base and $235,000 to $340,000 cash total. The bundle's $0 to $50,000 discretionary equity range has a zero floor, so no median grant is carried. |
| G27 | G27 director | Director at industrial peers | The first row where the modeled equity range has a non-zero floor, which is the report's proxy for entering the LTIP key-employee population. Caterpillar publishes no director grant norm, so the $87,500 shown is a midpoint of a modeled $25,000 to $150,000 range.Modeled band median of $220,000 to $310,000 base and $290,000 to $430,000 cash total, plus the midpoint of the modeled $25,000 to $150,000 annual equity range. A current US technical lead and product support manager posting ranges $147,760 to $221,640 base, which sits below this row. |
| G28 | G28 senior director / enterprise functional leader | Senior Director or General Manager at industrial peers | The variable target reaches 50 percent of base here, so cash alone swings materially with the enterprise performance factor. Caterpillar does not confirm that the senior-director label maps one-to-one to G28 worldwide.Modeled band median of $260,000 to $380,000 base and $370,000 to $580,000 cash total, plus the midpoint of the modeled $75,000 to $300,000 annual equity range. |
| VP | Vice President / corporate officer | Vice President or corporate officer at Deere, Cummins and PACCAR | The first tier Caterpillar itself names as receiving an annual long-term incentive grant, and the point at which equity overtakes cash. Individual grant size is committee-determined and no vice-president schedule is published, so the equity figure is a modeled reconciliation to the bundle's $900,000 to $3,000,000 total envelope.Modeled band median of $325,000 to $550,000 base against a $900,000 to $3,000,000 total envelope; the equity residual sits inside the bundle's modeled $250,000 to $2,500,000 grant range. |
Critical evidence warning
Treat this ladder as a research reconstruction rather than a Caterpillar salary structure. Only five rows, G21 through G25, carry a direct third-party salary observation in the anchor market, and only three of those, G21 through G23, carry one in India. Everything from G26 upward is modeled from the shape of the United States hierarchy, and the Vice President row is a reconciliation to a wide $900,000 to $3,000,000 envelope rather than an observation. A modeled range is not a Caterpillar offer, band or policy, and the company has published no minimum grade for equity eligibility, no global merit schedule, no rating distribution and no country grade tables. Where a figure below carries the Modeled label, the honest reading is that Caterpillar has not said, not that the number is approximately right.

The research bundle covers 102 Caterpillar locations in 36 countries. This report prices the 29 that carry either a public pay observation, a priority-market designation or a distinct role profile, and drops duplicate manufacturing sites that share a country index with a market already shown. Caterpillar discloses no city-level headcount, so presence here means an evidenced facility, not a weighting.

- The anchor is Irving and Dallas, the global headquarters since 2022 and the market the bundle indexes at 1.00. Every factor in the footprint table is relative to it.
- Geography matters inside the United States as much as outside it. San Diego, home of Solar Turbines, prices 8 percent above the anchor and Chicago 3 percent above, while the Illinois manufacturing sites sit 5 to 9 percent below and Corinth, Mississippi, the lowest US market in the bundle, sits 16 percent below.
- Peoria remains the engineering and heritage centre of gravity even though the head office moved to Texas, and Mossville next door carries engine and powertrain research. Both price at 0.95 of the anchor.
- India is the largest professional workforce outside the United States. Chennai and Thiruvallur carry the India headquarters and large-machine manufacturing, Bengaluru the engineering and technology centre and the only public India pay anchor.
- Peterborough is the United Kingdom centre of gravity through Perkins engine design and manufacturing, and current UK postings are the most numerically useful non-US evidence in the bundle because they quote base ranges, bonus targets and pension terms directly.
- Geneva is the Europe, Africa and Middle East regional headquarters and the only market in this report modeled above the United States anchor on both base and total.
Model rules
- The bundle's own city pay index is used as the junior-band factor. The senior factor is set at the index plus one quarter of the distance to 1.00, which reproduces the direction of the bundle's leadership compression without importing its abrupt step above G25.
- Every band between the most junior and the most senior row is interpolated by seniority, so a Bengaluru G21 prices near 0.22 of the anchor while a Bengaluru G28 prices near 0.34. Observed Bengaluru cells run 0.14 at G21, 0.19 at G22 and 0.26 at G23, so the model runs slightly rich at the bottom of the India ladder.
- Local-currency figures use a single fixed FX snapshot dated 25 August 2026, with 1 US dollar at 95.72028 Indian rupees, 0.733986 pounds, 1.398601 Australian dollars and 0.858042 euros. Conversions are analytical and are not payroll or tax rates.
- No notional employer benefit load is added anywhere. Total compensation is base plus bonus plus equity only, so superannuation, provident fund, social security and employer insurance costs sit outside every figure in the band table even where the local market quotes packages inclusive of them.
- Corporate executive and board compensation is never localised. Group President, Chief Executive Officer, Executive Chairman and director figures are the disclosed United States amounts and appear only in the executive section.
- Australian offers need particular care because remuneration may be quoted plus superannuation or inclusive of it, and mining and field roles add FIFO, site and shift allowances that no public source quantifies by grade.
Variable Pay & Annual Cash Incentive
One disclosed executive formula and one undocumented employee plan. Executive targets, metrics and outcomes are published in full; the grade targets below Vice President are reconstructed, and the payment month is known only from employee reports.
| Band | Target | Mechanism | Recent payout |
|---|---|---|---|
Hourly Hourly / production | 8% nominal | Plant gainsharing or a site short-term incentive rather than a grade target. Formulas vary by plant and role and are not published. Union-represented wage increases and lump sums run separately under the collective agreement. | Not publicly disclosed |
Intern Intern / apprentice | None | No recurring incentive identified for interns, apprentices or graduate trainees. | Not publicly disclosed |
G19-20 G19-G20 associate professional | 8% | Base earnings multiplied by the grade target, an enterprise or business performance factor and an individual factor. The grade target itself is a reconstruction. | Not publicly disclosed |
G21 G21 engineer / analyst | 8% | Same formula as G19 and G20. Salary submissions show an actual bonus of $7,416 against a $107,246 base, which is 6.9 percent and therefore slightly under the reconstructed target. | Not publicly disclosed |
G22 G22 senior engineer / specialist | 10% | Same formula. Salary submissions show $9,129 against a $121,818 base, or 7.5 percent, again under the reconstructed target. | Not publicly disclosed |
G23 G23 senior engineer / technical lead | 14% | Same formula. This is the first grade where salary submissions show a bonus consistent with the reconstructed target: $16,688 on a $138,867 base, or 12 percent. | Not publicly disclosed |
G24 G24 staff engineer or first-line manager | 18% | Same formula. Salary submissions show $26,250 on a $161,250 base, or 16.3 percent, the closest fit to a reconstructed target anywhere in the ladder. | Not publicly disclosed |
G25 G25 principal engineer / engineering manager | 22% | Same formula. An engineering-manager submission shows $23,800 on a $193,000 base, or 12.3 percent, well under target, which is a reminder that the individual and business factors can cut hard in either direction. | Not publicly disclosed |
G26 G26 chief engineer / senior manager | 28% | Same formula, entirely reconstructed. No public salary observation exists at this grade. | Not publicly disclosed |
G27 G27 director | 35% | Same formula, entirely reconstructed. | Not publicly disclosed |
G28 G28 senior director / enterprise functional leader | 50% | Same formula, entirely reconstructed. At this target the cash package swings by roughly a fifth of base for every 40 points of performance factor. | Not publicly disclosed |
VP Vice President / corporate officer | 80% | The disclosed executive Annual Incentive Plan: eligible salary multiplied by the target opportunity and an enterprise or business performance factor, then adjusted by Services Growth and ESG Strategy modifiers and certified by the Compensation and Human Resources Committee. | 114% of target on the 2025 named-executive average |
GP Group President | 115% | The disclosed executive Annual Incentive Plan formula, paid in cash after committee certification. The chief financial officer sits at the same 115 percent target. | 114% of target on the 2025 named-executive average |
CEO Chief Executive Officer | 160% | The disclosed executive Annual Incentive Plan formula. Joseph E. Creed was paid $2,476,800 for 2025 against a $1,500,000 year-end salary rate. | 114% of target on the 2025 named-executive average |
Chair Executive Chairman | 125% | The disclosed executive Annual Incentive Plan formula. D. James Umpleby III was paid $2,509,300 for 2025 on a mixed chief executive and executive chairman salary history. | 114% of target on the 2025 named-executive average |

Employee payout timing and history
Caterpillar publishes no employee payout table anywhere in the world. Employees consistently report payment in March following the performance year and describe individual factors in an 80 to 120 percent range, but that is forum evidence, not disclosure, and country or entity timing can differ. The three-year named-executive series, 182 percent of target for 2023, 129 percent for 2024 and 114 percent for 2025, should not be assumed to equal the employee factor: it is calculated on enterprise and business metrics weighted for officer scope.
Sales and special incentives
No standardised global sales commission, deal incentive, spot award or project bonus programme is publicly disclosed. Australian mining and technology postings advertise performance bonuses, share options and FIFO, site or shift allowances for selected roles, and United Kingdom postings quote bonus targets between 5 and 20 percent, but neither is universal. Many customer-facing sales roles in the Caterpillar ecosystem sit at independent dealers whose incentive plans are outside Caterpillar Inc. entirely.
Equity — RSUs, PSUs, Options & ESPP
One active omnibus plan delivering options, RSUs and PRSUs on a three-year schedule. There is no broad-based United States employee stock ownership plan and no Section 423 employee stock purchase plan in the reviewed disclosures.
- The arithmetic reduction from the authorised reserve since 2023 is 3,163,485 shares, or 7.44 percent. That figure understates true usage because fungible share counting, forfeitures, tax withholding, option valuation and recycled legacy shares all move the available count.
- Common shares issued from treasury under the plans were 1,433,723 in 2025, 1,972,037 in 2024 and 2,497,799 in 2023, a declining trend across three years.
- At the $811.29 share price on 25 August 2026 the remaining reserve carries a gross market value of about $31.9 billion. That is not accounting expense, expected dilution or the economic cost of future grants, and it should not be read as a compensation number.
- Caterpillar's careers material names executive management as the population that receives an annual long-term incentive grant. The 2023 plan permits awards far more broadly, but no minimum grade for routine eligibility is published anywhere, so grants below the officer tier should be treated as discretionary key-employee awards unless a grant notice says otherwise.
2023 Long-Term Incentive Plan reserve
Vesting — common reported employee schedule
This is Caterpillar's disclosed schedule for options and restricted stock units: one third on each of the first three anniversaries, not the four-year technology-sector convention. Performance restricted stock units follow a different path entirely, cliff vesting after a three-year performance period measured 50 percent on three-year average return on invested capital and 50 percent on relative total shareholder return for the 2025 executive grants, with 50 percent of target at threshold, 100 percent at target and 200 percent at maximum. RSUs and PRSUs accrue dividend-equivalent units that are forfeited if the award is forfeited; options carry no dividend equivalent. For 2024 and later executive grants, a qualifying change-in-control termination accelerates vesting at target on a double-trigger basis.
Eligibility by hierarchy level
- No minimum grade for routine equity eligibility is publicly disclosed. This is the single largest gap in Caterpillar's compensation disclosure for anyone below officer level.
- Salary submissions at G21 through G23 occasionally include small stock amounts, between $300 and $2,500 a year, which is consistent with occasional one-off awards rather than a recurring grant policy.
- The bundle models discretionary key-employee ranges of $0 to $25,000 at G25, $0 to $50,000 at G26, $25,000 to $150,000 at G27 and $75,000 to $300,000 at G28. Only the last two have a non-zero floor, so this report carries a median grant of zero at G25 and G26.
- Vice President and above is the tier Caterpillar itself identifies as receiving an annual grant, and it is where equity overtakes cash in the package. Individual grant size is determined by the Compensation and Human Resources Committee and no schedule by title is published.
- Non-employee directors receive an annual RSU award with a $170,000 target that vests after one year, and are subject to a stock-ownership target of five times the cash retainer.

James Umpleby III Executive Chairman, chief executive until 30 April 2025 | $17,308,440 granted 3 March 2025 | 25,466 target PRSUs on a 12,733 to 50,932 threshold-to-maximum range, 12,733 RSUs and 39,915 options at a $332.04 exercise price. Granted on the chief executive schedule before the transition, which is why his disclosed total exceeds the incoming chief executive's. |
Joseph E. Creed Chief Executive Officer | $6,923,170 annual grant plus a $5,716,431 promotion grant | The 3 March 2025 annual grant was 10,186 target PRSUs, 5,093 RSUs and 15,966 options at $332.04. The 9 May 2025 promotion grant added 8,660 target PRSUs, 4,330 RSUs and 13,086 options at $325.62, taking his 2025 long-term incentive value to roughly $12.5 million. |
Andrew Bonfield Chief Financial Officer | $4,846,096 granted 3 March 2025 | 7,130 target PRSUs, 3,565 RSUs and 11,176 options at $332.04. |
Bob De Lange Group President | $3,659,358 granted 3 March 2025 | 5,384 target PRSUs, 2,692 RSUs and 8,439 options at $332.04. Denise Johnson received an identical grant. |
Christy Pambianchi Chief Human Resources Officer | $8,599,291 granted 9 May 2025 | 21,571 target PRSUs, 2,126 RSUs and 6,424 options at $325.62. The unusually large PRSU component reflects a new-hire make-whole rather than an annual grant, alongside a $450,000 hiring bonus and relocation support with tax gross-up. |
Executive Compensation
Six named executives for 2025, in a year with a chief executive transition on 1 May. The outgoing chief executive was disclosed above the incoming one because his March grant was still made on the chief executive schedule.
Reading the package
Salary was 8.1 percent of the chief executive's disclosed 2025 total, the annual incentive 14.6 percent, stock awards 56.1 percent, option awards 18.2 percent and other compensation 3.0 percent. Equity therefore carried 74.3 percent of the package, and the stock and option figures are grant-date fair values under SEC rules rather than cash received or year-end market value. The PRSU half of the grant can settle anywhere between 50 and 200 percent of target, so the realised outcome will diverge from the disclosed number in either direction.
Caterpillar's chief executive sits third of four in this group, below Deere and Cummins and above PACCAR, on a company that is larger by revenue than any of them. The comparison is descriptive rather than a like-for-like pay-for-job ranking: pension value movements, transition awards and grant timing differ between the four proxies, Creed served eight months of the year, and the Deere figure comes from a secondary extraction rather than the filing itself. Read against the executive chairman's $22,191,496 instead, Caterpillar's 2025 top-of-house cost sits closer to Deere.
Named Executive Officers & Board
Caterpillar's disclosed senior hierarchy is Vice President, Group President, Chief Executive Officer and Executive Chairman. Group President is the closest recurring label to an executive vice president or segment president layer at other industrials.
Two features of 2025 are worth separating from the headline numbers. First, the chief human resources officer package is a hiring economics case study rather than a run-rate: $8,599,291 of equity dominated by 21,571 target PRSUs, a $450,000 hiring bonus and relocation support with tax gross-up, on a partial-year salary of $566,667. It shows that Caterpillar will pay a large bespoke premium for an external senior hire, but it establishes no company-wide lateral premium. Second, the executive chairman out-earned the incoming chief executive by $5.18 million purely because of grant timing, so a 2026 comparison against 2025 will show an artificial fall at the top of the house. The proxy separately identifies retirement-plan contributions, company aircraft and transport, security and relocation among perquisites, with substantial nonqualified deferred-plan contributions for both the chief executive and the executive chairman.
Board compensation framework
| Element | Amount | Notes |
|---|---|---|
| Annual cash retainer | $150,000 | Paid to every non-employee director for 2025. |
| Annual equity award | $170,000 | Restricted stock units vesting after one year, granted under the 2023 Long-Term Incentive Plan. |
| Lead independent director retainer | $50,000 | Additional annual retainer on top of the base cash and equity. |
| Audit Committee chair retainer | $35,000 | The highest-paid committee chair role on the board. |
| Other committee chair retainers | $25,000 | Paid to the chairs of the Compensation and Human Resources, Nominating and Governance, and Sustainability and Public Policy committees. |
| Stock ownership target | 5x cash retainer | Directors are expected to hold Caterpillar stock worth five times the annual cash retainer. |
| 2025 director totals | $325,033 to $400,033 | Nine directors were disclosed. Debra Reed-Klages was highest at $400,033, David MacLennan at $360,583, Rayford Wilkins Jr. at $355,033, James Fish Jr. at $343,907, Gerald Johnson and Judith Marks at $330,033, and Susan Schwab and Suzette Long Keene at $325,033. Daniel Dickinson received $84,343 for partial-year service. |
Director pay is flat and formula-driven: the $75,000 spread between the highest and lowest full-year director is entirely committee and lead-director retainers, not performance. The $170,000 equity component is more than half of a standard director's package and vests in one year, which is a materially shorter horizon than the three-year schedule the same plan applies to executives.
Regional heads and other officers
Vice presidents and business unit presidents below the named-executive threshold are not individually disclosed. Their pay is visible only through the modeled Vice President band and through occasional Form 4 filings, such as group president Jason Kaiser's May 2026 option exercise. Caterpillar publishes no officer count and no aggregate officer compensation figure.
Insider Trades — SEC Forms 3/4/5
Caterpillar Inc. is listed on the New York Stock Exchange, so Section 16 and Form 4 is the applicable insider regime for parent shares. Caterpillar India Private Limited is not an Indian listed issuer, so SEBI and stock-exchange insider tables do not apply, and no ASX filing covers CAT stock. The absence of those rows is jurisdictional, not missing research.

Benefits & Perks
Benefits are the part of Caterpillar's package where public evidence is strongest in the United States and the United Kingdom and thinnest everywhere else. Statutory floors are shown as statutory floors, not as Caterpillar enhancements.
United States
- Retirement — 401(k) with match and non-elective contribution. The proxy discloses a 100 percent match on the first 6 percent of eligible pay plus a 3, 4 or 5 percent non-elective employer contribution based on age and service. Eligibility and the applicable plan group matter, and the executive population also has nonqualified deferred-plan contributions. [official]
- Health — Medical, dental and vision with HSA and FSA options. Carriers, plan design and the employer contribution vary by plan and employee group and are not itemised publicly. [official]
- Leave — Vacation, holidays, volunteer time and parental leave. Individual postings show different hour and day amounts, and no single universal schedule can be inferred across salaried, hourly and union-represented populations. [official]
- Protection — Disability and life insurance. Coverage multiples and any employee buy-up options are not public in the reviewed sources. [official]
- Learning — Tuition reimbursement and career development. Named in the Total Rewards framework; no reimbursement cap or vendor is publicly stated. [official]
- Family and wellbeing — Parental and adoption benefits, employee assistance, wellness and discounts. Eligibility and plan terms vary by country and employee group. [official]
Global programs
- Employee assistance — Employee assistance programme and professional support. Offered globally, but availability and session limits vary by country and plan year. [official]
- Learning — Career development and tuition reimbursement. Listed in the global Total Rewards framework. No universal learning platform vendor or reimbursement cap is publicly standardised. [official]
- Mobility — Relocation and housing support. Visible for selected interns and for executives, including relocation with tax gross-up for the 2025 chief human resources officer hire. Global policy thresholds are not disclosed. [official]
- Work model — Hybrid and remote eligibility is role and site specific. No universal global remote-work entitlement was identified, which is unsurprising for a company whose largest populations are in plants and on customer sites. [npd]
- Sabbatical — No global sabbatical entitlement identified. Nothing in the Total Rewards framework or the reviewed postings establishes a sabbatical programme. [npd]
Benefit fields not publicly quantified
Country-by-country insurance providers, coverage amounts, exact leave schedules and universal allowance tables are not publicly disclosed anywhere outside the United States and the United Kingdom, and even there the evidence is a mix of proxy disclosure and individual job postings. A statutory entitlement shown above is a legal floor, not proof of a Caterpillar enhancement, and a benefit quoted in one posting is not a universal policy. The authoritative sources are the current Summary Plan Description, the local benefits guide and the employment contract.
Performance Review & Pay Progression
Caterpillar publishes no worldwide employee rating scale, no forced distribution and no merit matrix. What follows separates the little that is disclosed from the planning model used to fill the gap.

| VP | Officer appointments are board-approved and have no published progression clock | Not disclosed | Modeled planning interval |
The only disclosed timing anchor is executive: average named-executive salary adjustments were effective in April in 2023, 2024 and 2025, at 5.75 percent, 3.0 percent and 4.0 percent respectively. Employees separately report that the short-term incentive is paid in March following the performance year, which implies a January to February calibration cycle, but that inference is modeled rather than disclosed and country or entity timing can differ. Union-represented employees sit on an entirely separate clock, with scheduled increases and lump sums set by the six-year agreement ratified in March 2023.
Pay progression evidence
The bundle's planning model, which is explicitly not Caterpillar policy, assumes merit of 5 to 9 percent for a Superior rating, 3 to 6 percent for Exceeded, 2 to 4 percent for Expected and 0 to 2 percent for a below-expectations rating, with promotion increases above that. Modeled promotion timing runs 1.5 years from G20 to G21, 2.5 years to G22, 3 years each to G23 and G24, 3.5 years to G25 and 4 years each to G26 and to director scope, with modeled uplifts rising from 10 percent to 18 percent across that path. Treat these as planning assumptions for a negotiation, not as a schedule Caterpillar has agreed to.
H-1B / LCA Visa Footprint — United States
A modest sponsor by technology-sector standards and heavily concentrated in Illinois. Caterpillar filed 368 certified labour condition applications in FY2025 at an average offered base of $120,565.
Dataset summary
| Dataset | Result | Interpretation |
|---|---|---|
| MyVisaJobs employer profile | 297 FY2024, 368 FY2025 and 269 FY2026 labour condition applications; 152 FY2026 I-129 cases with 146 approvals and 6 denials | The primary source for counts, outcomes, occupations and worksite concentration in this section. |
| H1BGrader | A materially smaller FY2026 subset of 105 applications with no denials in the captured result | Retained rather than reconciled. The gap most likely comes from entity matching, amendment handling, filing category and refresh timing. |

Reading the data correctly
- An offered wage on a labour condition application is base salary for a specific petition. It excludes bonus, equity and benefits, so a $115,000 Peoria median is not a $115,000 package and sits below the $138,867 G23 anchor used elsewhere in this report.
- An approval rate calculated by an aggregator is not Caterpillar's internal immigration programme success rate. It can exclude pending cases, count amendments differently and combine legal entities.
- MyVisaJobs and H1BGrader disagree materially on FY2026 volume. Both are shown rather than averaged, because averaging two datasets with different cut-offs and matching rules produces a number neither source supports.
- Worksite percentiles for Chillicothe, Chicago, Irving and Tucson are partly or wholly modelled by the aggregator; only the Peoria row is described as directly observed.
- Visa filings skew heavily towards software and simulation engineering. They say almost nothing about Caterpillar's manufacturing, supply chain, finance or commercial populations, which are the bulk of its United States workforce.
Key Nuances & Insights
Salary submissions and forum discussion establish G21 through G25 as real labels, which is why those five rows carry observations. Below G21 and above G25 every mapping in this report is a reconstruction, and the reconstruction gets progressively weaker: G26 through G28 have no public salary observation at all. Anyone negotiating at director level is negotiating against a number Caterpillar has never published.
Caterpillar's own careers material names executive management as the population receiving an annual long-term incentive grant, and the 2023 plan permits awards far more widely without saying to whom. The practical consequence in this report is that modeled equity is zero through G26 and jumps to a modeled $87,500 midpoint at G27, so total compensation steps up roughly 60 percent between two adjacent reconstructed grades. That cliff is the single most negotiation-relevant unknown in the whole structure.
There is no conventional broad-based United States employee stock ownership plan and no Section 423 employee stock purchase plan in the reviewed disclosures. The Employee Investment Plan often mistaken for one is a 401(k). The only purchase-style mechanism found anywhere is a 50 percent company match on employee share purchases advertised in selected United Kingdom postings, whose rules are not public.
Options and RSUs vest one third on each of the first three anniversaries, and PRSUs cliff vest after a three-year performance period. Anyone modelling a Caterpillar offer on the four-year technology convention will understate the first two years of vest value by roughly a third and overstate the fourth year by all of it.
D. James Umpleby III was disclosed at $22,191,496 against Joseph E. Creed's $17,008,077 for 2025, purely because the 3 March 2025 grant cycle still treated him as chief executive before the 1 May transition. It is a timing artefact, not a governance signal, and it means any 2026 versus 2025 comparison of Caterpillar's top-of-house cost will show an artificial fall.
The ratio fell from 434 to 1 in 2023 and 399 to 1 in 2024 to 196 to 1 in 2025. Roughly half of that move comes from the disclosed median employee jumping from $63,238 to $89,253 in a single year, which under SEC rules can reflect a newly identified median employee rather than a real wage move. The other half is the chief executive transition. Neither is a pay-policy change.
Executives are on eligible salary times target times an enterprise or business performance factor, then Services Growth and ESG Strategy modifiers, certified by committee, with 50 to 66 percent of the financial weighting on enterprise operating profit and operating profit after capital charge. Below officer level there is no published grade target, no published factor and no published payout table anywhere in the world; employees know only that it usually lands in March.
182 percent of target for 2023, 129 percent for 2024 and 114 percent for 2025, above target every year but converging on it. Average named-executive salary adjustments moved the same way at 5.75 percent, 3.0 percent and 4.0 percent, all effective in April. Neither series should be read across to the employee population, and Caterpillar publishes no employee equivalent.
Observed Bengaluru totals are 14 percent of the United States equivalent at G21, 19 percent at G22 and 26 percent at G23. The gap therefore closes from about seven times to under four times across three grades, which is a steeper compression than most offshore engineering comparisons show, and it is the reason this report gives India separate junior and senior calibration factors rather than one multiplier.
An observed Australian G22 software engineering package of A$166,589 converts to $119,113, or roughly 90 percent of the $132,311 United States equivalent. Very few of Caterpillar's non-US markets sit that close. On top of it, mining and field roles add FIFO, site and shift allowances that no public source quantifies, so the effective Australian premium on a rostered role can exceed the table.
The Europe, Africa and Middle East regional headquarters indexes at 1.05 of Irving on the bundle's own calibration, and Zurich higher still at 1.07. Every other non-US market in the research set sits below the anchor, including Sydney, Tokyo, Singapore and Toronto. Switzerland is the one place where a lateral move from the United States headquarters is not a pay cut in dollar terms.
The 2025 chief human resources officer arrived with $8,599,291 of equity dominated by 21,571 target PRSUs, a $450,000 hiring bonus and relocation support with tax gross-up, on a partial-year salary of $566,667. It demonstrates that Caterpillar will build a bespoke make-whole for a senior external hire. It does not establish a systematic lateral premium, and no public dataset isolates lateral hires from internal promotions at any grade.
A large share of the customer-facing roles people associate with Caterpillar sit at independent dealers, which set their own wages, incentives and benefits. Mixing dealer salary data into a Caterpillar band comparison is one of the most common errors in public analysis of this company, and it biases customer-facing and technician benchmarks downward.
The hourly row here is a Glassdoor-derived salaried-system estimate. Union-represented wages are set by collective agreement, and the six-year deal ratified in March 2023 reportedly carried a $6,000 ratification bonus, 19 percent cumulative wage increases and scheduled lump-sum payments on its own clock. Caterpillar publishes no negotiated rate table, so no scale rate is blended into any anchor in this report.
Research control
Against Deere, Cummins and PACCAR, Caterpillar's chief executive sits third of four on total pay despite leading the group on revenue, and its 196 to 1 ratio reflects a median employee that is high for heavy manufacturing at $89,253. On the employee side the comparison is harder to make honestly: none of the four publishes a grade book, so peer mapping in this report runs at the level of scope descriptions such as Engineer II, Staff Engineer or Director rather than at the level of matched bands. The structural difference that matters most for a candidate is equity. Caterpillar concentrates long-term incentive in the officer population and grants nothing routine below it, which pushes more of a mid-level package into base and a modest cash target than a technology employer would.
Evidence classification
| Label | Meaning | Examples and permitted use |
|---|---|---|
| Verified | A Caterpillar or SEC filing, an official Caterpillar benefits or careers page, a government rule, or a current Caterpillar job posting. | Executive and board compensation, incentive plan mechanics, equity plan terms, share reserve figures, headcount, revenue, statutory benefit floors and quoted posting ranges. |
| Reported | Employee-submitted pay records, immigration wage filings or third-party salary aggregations. | The G21 through G25 anchor medians, the Bengaluru and Australia comparison points, the hourly envelope and every H-1B wage figure. |
| Modeled | An Irving anchor observation multiplied by a city calibration factor and an FX rate, inside a stated planning envelope. | Every non-anchor city cell, the G19 to G20 and G26 to G28 rows, the Vice President row, and the merit and promotion planning assumptions. |
| Not publicly disclosed | No sufficient public support exists, so no number is offered. | Global attrition, city headcount, the employee rating scale, the merit budget, the minimum equity grade, and country insurance providers and coverage amounts. |
Explicit “Not publicly disclosed” index
Known gaps and diligence before relying on a cell
- 1Group President, Chief Executive Officer, Executive Chairman and board rows were deliberately kept out of the band table. Their disclosed United States figures are identical in every city table in the source bundle, so including them would have forced every location's calibration factor towards 1.0 at the top of the ladder and produced absurd offshore cells. They are carried in the executive section instead, and the band table stops at the modeled Vice President row.
- 2The source bundle applies a flat city pay index from hourly through G25 and then steps it sharply upward above G25, for example 0.20 at Bengaluru through G25 and 0.64 at G26 through G28. This report keeps the direction of that compression but not the step: the junior factor is the bundle's index and the senior factor is the index plus one quarter of the distance to 1.00, interpolated by band. Senior offshore cells therefore sit below the bundle's model, and mid-ladder India cells sit slightly above the observed Levels.fyi points.
- 3No employer benefit load is included in any total. Where the source material quotes packages inclusive of superannuation, provident fund or social security, those employer costs have been stripped so that every usTotal reconciles to base plus bonus plus equity.
- 4The named-executive incentive attainment column is derived, not disclosed. It divides the disclosed payout by the disclosed year-end salary rate multiplied by the disclosed target percentage, which produces 103 to 107 percent against Caterpillar's own certified average of 114 percent computed on eligible earnings. The executive chairman and the chief human resources officer are excluded from that table because mid-year role changes make a single-rate target meaningless for them.
- 5MyVisaJobs and H1BGrader disagree on FY2026 visa volume, at 269 and 105 applications respectively. Both are shown; neither is averaged into a single figure.
- 6The 2023 and 2024 year-end headcounts of 113,200 and 112,900 come from a third-party employee-count series rather than from the filings themselves; only the 118,000 figure for 2025 is taken directly from the 10-K.
- 7The Deere chief executive figure in the peer table comes from a secondary proxy-data extraction and carries lower confidence than the Caterpillar, Cummins and PACCAR rows, which are taken from the filings.
- 8The research bundle covers 102 locations in 36 countries; this report prices 29 of them. Sites dropped are duplicate manufacturing locations sharing a country index with a market already shown, and no city factor was invented to reach a count.
- 9Caterpillar does disclose geographic revenue in its filings, but the reviewed bundle carried no regional revenue split, so no regional revenue panel is shown rather than one being reconstructed.
- 10The stock column in the executive table combines disclosed stock awards and option awards, because the shared schema carries a single equity field. The split is given in full in the chief executive breakdown and in the named-executive grant table.

Recent News & Workforce Trend
Three years in which incentive outcomes normalised, the chief executive changed hands and the pay ratio halved. Caterpillar publishes no quarterly headcount or attrition, so the workforce series below is annual only.
Caterpillar does not publish quarterly headcount, attrition, city-level employee counts or a hiring plan. The 4.5 percent increase in 2025 is the largest single-year move in the three-year series and coincided with the year in which the disclosed median employee's pay rose from $63,238 to $89,253, but the median-employee figure is a pay-ratio disclosure that can reflect a newly identified employee, so the two should not be read as one story.
A 24 percent increase year on year. This is operating context rather than a pay announcement, but it sets the enterprise operating profit backdrop against which the 2026 annual incentive will be certified.
The option carried a $253.98 exercise price against a market price near $883 on the day, with 2,275 further shares withheld for tax. It is the clearest public illustration of what a decade of Caterpillar option appreciation is worth at officer level.
Median employee compensation of $89,253 against an annualised chief executive figure of $17,524,953, down from 399 to 1 in 2024 and 434 to 1 in 2023.
The combined role changes the comparison base for future executive-pay disclosures and closes out the two-stage succession that began in 2025.
Executed across multiple price lots at an average of $718.93 the day after 696 shares were withheld for tax on a vesting event.
The 10-K also disclosed approximately 66,400 employees outside the United States and that 39,336,515 of 42,500,000 shares remained available under the 2023 Long-Term Incentive Plan.
A Rule 10b5-1 plan was indicated. The $7.94 million of proceeds would be worth roughly $15.2 million at the $883 price recorded eight months later, which is a useful caution against reading sale timing as a market view.
8,660 target performance restricted stock units, 4,330 restricted stock units and 13,086 options at a $325.62 exercise price, taking Joseph Creed's 2025 long-term incentive value to roughly $12.5 million. The chief human resources officer's $8.6 million new-hire grant was made the same day.
Creed's salary rate became $1,500,000 with a 160 percent annual incentive target; Umpleby moved to a $1,200,000 rate and a 125 percent target while retaining an executive long-term incentive grant.
The third consecutive April cycle, after 5.75 percent in 2023 and 3.0 percent in 2024. The 2025 annual incentive later paid 114 percent of target on the named-executive average.
42,500,000 shares authorised, superseding the 2014 plan for new grants. Options and restricted stock units vest one third annually over three years and performance units cliff vest after a three-year performance period.
Reported terms included a $6,000 ratification bonus, 19 percent cumulative wage increases and scheduled lump-sum payments. The negotiated wage scale itself was not published, so no union rate is used anywhere in this report.
