- Only A/B, C and D/E/F are official. The numeric suffixes, the A3 to F2 span and every title in the roles column are reconstructed from salary aggregators, job postings and employee submissions, and Capgemini has never published a global title dictionary.
- Legacy and acquired entities keep their own title and pay markets. Capgemini Invent, Capgemini Engineering, Sogeti, WNS, Cloud4C and the country legal entities have not been shown to be harmonised onto a single grid in any public filing.
- The individual-contributor column thins out above C2. Staff, Principal and Chief Architect titles exist in some units and not others, so a technical specialist and a people manager can share a grade with different work entirely.
- Market evidence is strongest through roughly C and D and becomes an analyst model at E and F. The E1 through F2 rows in this report are extrapolations from the D2 anchor along the report's own variable-target curve, not observations.
- The chief executive sits above F2 and is deliberately kept out of the band table. Carrying a single global €5.94 million figure as a band row would force every city factor towards 1.0 at the top of the ladder and produce nonsense offshore cells.

Capgemini publishes no salary grid, no band minimum or midpoint, no country grant matrix, no employee variable-pay target table, no rating distribution and no global hike calendar. Every non-executive number on this page is therefore either a third-party observation or a model calibrated on one. The company's own disclosure covers headcount, grade families, plan mechanics, grant volumes, chief-executive pay and aggregate board and management-body pay, and stops there. Treat the band columns as a planning envelope for negotiation, not as a quote of a Capgemini range, and validate anything decision-critical against a written offer.

- Chicago carries a 1.00 city index inside the United States and is the baseline the whole country model is built on. New York sits at 1.12, San Francisco at 1.18 and Columbia, South Carolina at 0.90, so the domestic spread alone is about 31 percent.
- India, the United States, the United Kingdom, France and Australia have full local band tables built from their own salary records. Every other country is the United States baseline multiplied by a stated country factor and then a city index, which is why those markets show no level-dependent compression here.
- Bangalore is anchored on directly observed Levels.fyi records: A3 at ₹433,064 total against ₹430,549 base, B1 near ₹818k and C1 at ₹1.707m total against ₹1.648m base, cross-checked against Indeed averages of about ₹1.052m for Consultant and ₹1.434m for Senior Consultant.
- India total pay runs at roughly 6 percent of the Chicago anchor at A3 and rises towards 35 percent at F2. That is the widest level-dependent compression in this corpus and it is the reason India carries separate junior and senior factors rather than one national multiplier.
- The United Kingdom crosses the anchor at the top of the ladder: London sits at 0.76 of Chicago at A3 and about 1.04 at F2, so a London senior leader is modelled slightly above a Chicago one while a London graduate is well below.
- The chief executive's €5,940,008 package is a group-level disclosure and is excluded from every city calculation. It appears in the executive section only.
Model rules
- Each modelled cell is the Chicago median multiplied by the city factor for that band and then by the 25 August 2026 foreign-exchange snapshot. Factors are interpolated by seniority between the junior and senior values where both are given.
- Total compensation here is base plus target variable only. The source bundle's Total CTC additionally loaded roughly 8 to 10 percent of notional employer benefit cost into every cell; that is employer cost rather than pay and has been stripped, so the totals on this page are lower than the bundle's own Total CTC columns.
- Target variable percentages are set by band, not by market, in the underlying model. A city's total-cash factor therefore equals its base factor, and the geographic story on this page is entirely a base-pay story.
- Equity is zero in every band column. The employee share plan is a purchase rather than a grant, and free performance shares reached only 0.83 percent of the workforce in 2025, so there is no routine annualised grant value to add.
- Sign-on payments, relocation, retention awards, statutory employer contributions and any selective performance-share award are all excluded from the band figures and discussed separately.
- Markets outside India, the United States, the United Kingdom, France and Australia carry a flat factor by construction. Their low and high spreads are inherited from the anchor and should be read as a planning envelope, not a local observation.

The chief executive's bonus is the only Capgemini payout mechanism disclosed end to end. For everyone else the company confirms that eligible employees receive variable pay on individual and company performance and that annual increase budgets split between merit, promotion and market adjustment, and publishes nothing further. Employee payout timing and history
Employee payout history for the last two to three fiscal years is not publicly disclosed. Anonymous employee commentary citing 80, 100 or 125 percent payouts appears in the source material and has deliberately been excluded from this dataset because it cannot be verified. There is no published rating scale, no distribution curve, no payout percentage by rating and no global review calendar; India commentary citing 6 to 10 percent typical hikes is secondary market chatter and is not company policy.
Sales and special incentives
No sales commission plan, quota structure or accelerator schedule is published. Capgemini states only that employee objective sets can reflect business unit, utilisation, delivery, account, sales and individual measures. The single public read on senior sales pay is a sampled Atlanta labour condition application for a Sales Manager 4 at $222,226 of base wage, which sits above the modelled D2 anchor and suggests commission-carrying roles are quoted differently from delivery ones.
Equity — RSUs, PSUs, Options & ESPP
Capgemini runs two share programmes that are easy to confuse and behave very differently. The annual Employee Share Ownership Plan reaches almost everyone but is an employee-funded purchase at a discount. Free equity comes only from the annual performance-share plan, which in 2025 reached 3,509 people, about 0.83 percent of the workforce. There has been no active stock-option plan since June 2013.
- There is no fixed option pool in the sense used by technology employers. Each annual employee plan is a separate capital increase carried out under shareholder authorisations and approved on its own terms, so a utilisation percentage against a standing reserve does not exist.
- Employee plan participation has fallen even as coverage has widened. The plan reached 29 countries and 96 percent of employees in 2021 with 17.2 percent participation; by 2025 it covered 36 countries and about 98 percent of employees but only 13.07 percent subscribed.
- The subscribed value has fallen faster than the share count, from €589 million in 2021 to €299 million in 2025, because both the number of subscribers and the amounts individually committed have declined.
- Potential dilution from performance and free shares was reported at about 3.4 percent, which is modest relative to the 8.6 percent of capital already held by employees and corporate officers.
- At the €109.40 illustrative share price used in the source bundle, one Capgemini share is worth about $127.58 or ₹12,174. Multiply any indicative share range by that figure only as a scenario.
Employee ownership and grant volumes, 2025
Vesting — common reported employee schedule
Performance shares use a three-year cliff, not a graded schedule: nothing is delivered before the end of the performance period, and what is delivered depends on the relative total shareholder return, organic free cash flow and social measures as well as continued presence. The employee share purchase plan works on a different clock again, with a five-year holding period from the December 2025 capital increase except on an authorised early exit, and the leveraged structure means a subscriber's economic exposure is not simply the number of shares bought.
Eligibility by hierarchy level
- The employee purchase plan is close to universal: about 98 percent of employees across 36 countries were eligible in 2025, subject to at least three months of service by 14 November 2025 and to local plan rules.
- Free performance shares are selective and Capgemini publishes no minimum eligible grade, no standard grant matrix and no country allocation. The band ranges shown in this report are an analyst model.
- The modelled indicative ranges start at 25 to 150 shares at C1, reach 100 to 350 at D1, 500 to 1,500 at E1 and 2,500 to 7,500 at F1. Nothing routine is identified below C1.
- Because eligibility is selective, this report keeps the band equity column at zero rather than annualising a grant most employees will never receive. A grant should be negotiated and priced as a separate line in an offer.
- Where the FCPE fund structure is not workable in a country, the plan is delivered as a stock appreciation right equivalent, which changes the tax and liquidity profile even though the economics are intended to track.

Executive Compensation
Capgemini SE reports under the French regime, so there is no proxy statement and no named-executive-officer table. The Universal Registration Document discloses the chief executive's package in full, the chairman's fees individually, all director fees in aggregate and the 35-member management-body population in aggregate. Salary was about 22 percent of the chief executive's FY2025 direct compensation, annual and multi-year variable about 32 percent and the performance-share grant about 46 percent. That is a far more cash-weighted mix than a comparable United States technology or consulting chief executive, where equity often exceeds 80 percent, and it reflects both the French compensation-policy framework and the fact that the grant is valued at IFRS cost rather than a grant-date fair value on a much larger award.
These five numbers are not measured the same way. The Capgemini figure is French direct compensation with equity at IFRS cost. Accenture and Cognizant are SEC Summary Compensation Table totals with equity at grant-date fair value. Infosys includes the value of options actually exercised, which can spike in a single year. TCS follows Indian disclosure. The ranking is directional context on scale, not a like-for-like comparison, and the gap between Capgemini and Accenture is partly a disclosure-convention gap rather than purely a pay gap.
Named Executive Officers & Board
Only two people in the group have an individually disclosed number: the chief executive and the chairman. Everyone else is visible in aggregate or, in the case of manager transactions, only when they trade.
Aiman Ezzat's FY2025 direct compensation of €5,940,008 breaks down as €1,300,000 fixed, €1,402,362 annual variable, €501,852 multi-year variable and €2,735,794 of IFRS value for a 30,000-share performance grant made on 27 October 2025 at a €128.15 reference price and vesting in 2028. The annual variable ran at 107.9 percent of fixed pay and about 98.1 percent of its 110 percent target, with financial objectives at 96.51 percent weighted attainment paying €671,112 and the combined non-financial and individual components paying €731,250.

French directors receive fees rather than equity retainers, and the split between amounts granted and amounts actually paid in a year reflects the timing rules of the compensation policy. Directors are not eligible for the performance-share plan in their board capacity; the chief executive receives shares as an executive, not as a director.
Regional heads and other officers
No individual remuneration is published for the group chief financial officer, chief operating officer, chief human resources officer, chief technology officer or any regional or business-line leader. The only quantified disclosure covering them is an aggregate for 35 management-body members: €34,724,000 of short-term benefits excluding payroll tax and €25,572,000 of share-based expense. Dividing that by 35 would produce a fabricated average, because the population mixes executive and non-executive roles, part-year service and very different grant sizes.

Reading the data correctly
- An LCA wage is the offered base wage, not total compensation. It omits bonus and any selective performance-share award, so a Capgemini H-1B record understates a package less than it would at an equity-heavy employer but still understates it.
- Amended filings and worksite changes create multiple records for a single worker, so LCA counts overstate the number of people involved. I-129 petition counts are a different and smaller measure.
- The city percentiles here are modelled summaries built from sampled records and the national distribution, not official per-city aggregates published by the Department of Labor.
- H1BGrader and MyVisaJobs classify sponsor entities differently, which is why FY2026 shows 1,050 LCAs in one snapshot while FY2025 showed 2,879 in another. Do not read the difference as a collapse in sponsorship.
- The numeric suffix in a filed title, such as Applications Consultant 3, is a Capgemini America job-code level and does not map cleanly onto the A3 to F2 grade map used elsewhere in this report.
- No Level I filings appear in the FY2026 snapshot, so these records describe experienced hires rather than entry-level ones and should not be compared with the A3 or A4 anchors.
Key Nuances & Insights
Capgemini's only official grade disclosure is the split in its 2025 Sustainability Statement between A and B for entry level, C for junior management and D, E and F for management and executive. The A3 to F2 ladder everyone actually quotes is market-observed and varies across Capgemini Invent, Capgemini Engineering, Sogeti, WNS, Cloud4C and the country legal entities. There is no published harmonisation matrix, so two people with the same grade code can sit in different pay markets inside the same group.
About 98 percent of employees in 36 countries were eligible for the 2025 Employee Share Ownership Plan, which sounds like broad equity participation and is not. Subscribers bought at €110.70 against a €126.51 reference price, put their own money in, accepted a leveraged and guaranteed structure that waives part of the upside and dividends, and locked the position for five years. It belongs in a savings conversation, not in an offer comparison.
The 2025 General Performance Share Plan granted 1,597,000 shares to 3,509 people out of 423,405 employees. No minimum eligible grade and no grant matrix is published, so there is no band at which an award becomes an expectation. This is the single biggest structural difference between a Capgemini package and a package at a United States technology employer, and it is why the equity column on this page is zero at every band.
Bangalore base medians run at about 6 percent of the Chicago anchor at A3 and about 35 percent at F2, so the multiple falls from roughly sixteen times to under three times across the ladder. The report's own comparisons put the United States at 9.2 times India at B2, 7.0 times at C1, 4.7 times at D1 and 3.7 times at E1. Anyone quoting a single India discount number is quoting a band, not a country.
At an equity-heavy employer, senior offshore packages narrow against the headquarters because restricted stock is priced globally in one currency. Capgemini has no such mechanism below the selective performance-share population, so the base-pay index is essentially the whole geographic story. A senior Indian offer converges on a United States one only through base and variable, and it converges more slowly as a result.
London sits at about 0.76 of the Chicago base at A3 and about 1.04 at F2, so a modelled London senior or executive vice-president is paid slightly more than a Chicago one while a London graduate is paid well below. Paris moves from 0.64 to 0.74 and Manchester from 0.63 to 0.86. Every market outside India, the United States, the United Kingdom, France and Australia is modelled with a flat factor because its local band table does not exist.
Capgemini's disclosed chief-executive ratio is calculated under the French Commercial Code against the French statutory comparison population. It says nothing about the group median, which would be dominated by the 275,800 offshore employees. A United States-style ratio computed against a global median would be far larger, and the two numbers should never be placed side by side.
Only the chief executive and the chairman have individual figures. The group chief financial officer, chief operating officer, chief human resources officer, chief technology officer and every regional leader are covered by a single aggregate of €34,724,000 of short-term benefits and €25,572,000 of share-based expense across 35 management-body members. The only individual data point for the finance chief in the whole corpus is a 7,019-share performance vesting on 8 October 2025.
The plan covered 29 countries and 96 percent of employees in 2021 with 17.2 percent participation and €589 million subscribed. In 2025 it covered 36 countries and about 98 percent of employees but only 13.07 percent subscribed and €299 million was raised. Wider eligibility has been met with lower take-up, which is a signal about affordability across the offshore workforce rather than about plan design.
The modelled target runs 2 percent of base at A3 and 55 percent at F2. In cash that is under $1,500 at the anchor for an associate and $341,000 for a senior or executive vice-president. Below C1 the bonus is small enough that base is effectively the entire negotiation, while above E1 more than a third of the package is at risk against objectives Capgemini does not publish.
Filed titles such as Applications Consultant 3 or Solution Architect 4 carry a Capgemini America job-code level that does not map onto A3 to F2. The same title and level can be filed at $134,971 in Plano and $172,102 in Atlanta, a 27 percent spread. There are no Level I filings in the FY2026 snapshot, so the visa record describes experienced hires and is not a read on graduate pay.
WNS and Cloud4C materially changed both headcount and business mix at the end of 2025. The consolidated accounts include them and the sustainability tables do not, which is why India shows 188,055 in one perimeter and total headcount shows 423,405 in another for the same date. The 14.9 percent FY2025 attrition figure is stated before the WNS integration and is not comparable with a post-integration number.
Employee commentary and general labour-market evidence both point to lateral entrants clearing internally promoted peers for scarce cloud, data, cybersecurity and transformation skills. Capgemini publishes no measured lateral-versus-internal gap, so no percentage is asserted here. The practical implication is that an internal promotion hike, modelled at 12 to 25 percent at C1, is the weaker of the two routes to the same grade.
The statutory superannuation guarantee rose to 12 percent on 1 July 2025 and Australian offers may be quoted either inclusive or exclusive of it. On the modelled Sydney C1 base of A$124,000 that wording is worth about A$13,300 either way, which is larger than the entire modelled bonus at that band.
Research control
Against Accenture, Cognizant, Infosys and Tata Consultancy Services, Capgemini sits in the middle of the delivery-heavy end of the sector: 66 percent offshore, a large Indian workforce at 188,055 in the sustainability scope, and a consulting brand in Capgemini Invent that pays differently from the delivery businesses. On executive pay it is the outlier, at $6.9 million for the chief executive against $29.6 million at Accenture and $21.5 million at Cognizant, though a good part of that gap is the difference between French direct compensation at IFRS cost and a United States Summary Compensation Table. On employee equity it is genuinely different rather than merely smaller: 8.6 percent of the capital is held by around 96,000 employees and officers through a discounted purchase plan, a level of broad ownership that none of the SEC-registered peers approaches, while free grants reach under one percent of staff.

Known gaps and diligence before relying on a cell
- 1Only one research bundle exists for Capgemini, so there is no second source to reconcile against. Where the bundle itself disagrees with itself the discrepancy is noted rather than resolved.
- 2The bundle's Total CTC column loads roughly 8 to 10 percent of notional employer benefit cost on top of base and variable. That is employer cost rather than pay, so it has been stripped and every total on this page is rebuilt as base plus target variable. The totals here are therefore lower than the bundle's own tables and are not directly comparable with them.
- 3The equity column is zero at every band by decision, not by omission. Annualising the modelled indicative share ranges would imply a routine grant that 99.17 percent of employees did not receive in 2025. The ranges are carried in the band source notes and the equity section instead.
