- Bangalore is the Biogen Capability Center India, a captive technology, data, integration, automation, testing and enterprise-systems site. It is not a vendor-style offshore delivery centre, so onsite and offshore rate-card comparisons do not apply.
- Total compensation in Bangalore runs at roughly 16 percent of the Cambridge anchor at the most junior band and about 45 percent at the leadership end, so the gap narrows from about six times at entry to just over two times at director level.

Model rules
- Every modeled cell is the Cambridge median multiplied by the city base or total factor and then by the 25 August 2026 European Central Bank snapshot, with the Argentine peso taken from a dated market reference.
- City factors come from the source bundle's own entry, mid-career and leadership calibration. This report carries the entry factor at the most junior band and the leadership factor at the most senior one and interpolates linearly by seniority in between.
- The source bundles compute total compensation as base plus target variable pay plus a notional 12 to 16 percent benefit load plus annualized equity. That benefit load is employer cost, not pay, and has been stripped here: every total is base plus target bonus plus annualized equity and reconciles to its components.
- Base and total factors are identical for every city. At the most junior band there is no bonus or equity, so the two coincide by construction, and at the most senior band the source model applies the leadership factor to base and equity alike.
- Sign-on payments, relocation, retention awards, acquisition-related accelerated vesting and locally structured allowances are excluded from every cell.
- Where no direct city observation exists, the cell is marked modeled and should be treated as a planning envelope rather than a benchmark.

Employee payout timing and history
Biogen confirms that all employees are eligible for the short-term incentive and that payout as a percentage of target depends on employee level, but it publishes no target grid and no employee-wide payout history. The 127 percent company multiplier is a named-executive disclosure and should not be read as a companywide multiplier. The B1 to B10 targets shown here are normalized market estimates, not Biogen policy, and one of the two source bundles deliberately declines to state them at all.
Sales and special incentives
Biogen discloses nothing about quota structures, commission rates, accelerators or draw arrangements for its commercial and field organisation, and the source bundles record monthly or quarterly project incentives, utilisation bonuses and deal-closure incentives as not publicly disclosed. Field and commercial roles in this model therefore carry the same modelled targets as their level peers, which will understate on-target earnings for quota-carrying sellers.
Equity — RSUs, PSUs, Options & ESPP
Biogen is a United States issuer, so employee equity means restricted stock units, performance share units and employee stock purchase plan buys rather than an Indian-style employee stock ownership plan or a promoter-controlled trust. Two plans, both approved by shareholders in June 2024, carry all new awards; the 2017 Omnibus and 2015 purchase plans survive only for awards already outstanding.
- Outstanding options, restricted stock units and performance share units, counting performance awards at target, totalled 3,961,244 shares at 31 December 2025.
- The weighted-average exercise price shown against outstanding awards was $301.85, but that price applies only to the option component and sits far above the $220.77 share price used for illustration in this report, so those legacy options are deeply underwater.
- Total future issuance capacity across the two active plans was 8,090,967 shares: 5,925,677 under the Omnibus plan and 2,165,290 under the purchase plan.
- Neither bundle publishes a pool utilisation percentage. Reconciling one would require the original authorised share counts, the 1.5-to-1 full-value counting ratio, purchase-plan issuances and forfeiture recycling across four plan ledgers, so the figure is deliberately omitted rather than estimated.
- Acquisition-related accelerated vesting from the Reata and Human Immunology Biosciences transactions inflated share-based compensation charges in earlier years, so the expense trend is not a clean read on the ordinary annual employee grant run-rate.

Vesting — common reported employee schedule
Executive restricted stock units generally vest in approximately equal annual installments over three years beginning on the first anniversary, which is a year faster than the four-year schedule common in large-cap technology. Performance share units cliff at the end of the three-year period. Biogen publishes no vesting schedule for ordinary employee grants, and it publishes no grant cadence either, so the schedule above is the executive design and should not be assumed to apply below Vice President.
Eligibility by hierarchy level
- Biogen's proxy states that all employees are eligible for long-term incentives and that the award form varies by employee level. Current United States postings independently state that regular employees are eligible for both a cash bonus and an equity incentive opportunity.
- It is therefore wrong to say that equity begins at Director or Vice President. What begins around Vice President is the performance share unit component and the executive award architecture, not equity itself.
- The proxy does not say that every employee receives a grant every year, and it discloses no grant value by grade. The B2 to B10 equity values in this report are a modelling bridge, not a Biogen disclosure.
- Interns and co-ops are not treated as standard equity recipients; purchase-plan eligibility depends on employment status and local plan rules.

Executive Compensation
2025 Summary Compensation Table values from the 2026 proxy statement filed on 28 April 2026. The stock column is a grant-date accounting value, not cash received, and the gap is unusually wide at Biogen because the 2023 to 2025 performance share cycle paid nothing at all.
Reading the package
Salary was about 7.3 percent of the chief executive's 2025 reported total, the cash incentive about 13.5 percent and stock awards about 77.7 percent. Biogen states that more than 90 percent of chief executive target compensation and more than 80 percent of other named-executive target compensation is variable or at risk. The 2023 to 2025 performance share cycle then paid zero because relative total shareholder return finished at the 13th percentile, so the realized value of that at-risk design has run far below the reported totals.
Peer totals are Summary Compensation Table amounts and are highly sensitive to grant timing, multi-year award cycles and one-time grants; none of them equals realized pay. Biogen sits third of the five on 2025 reported pay but has the second-lowest ratio of the group at 113 to 1, because its median employee of $208,335 is high by broad-market standards for a research-heavy biopharmaceutical workforce.
Named Executive Officers & Board
The 2026 proxy compensates the 2025 incumbents, and the leadership roster has moved since. Michael Parini became Chief Legal Officer in July 2026, succeeding Susan H. Alexander, and no completed-year compensation table exists for him yet. Michael McDonnell retired as Chief Financial Officer on 1 March 2025 and Robin C. Kramer was appointed during the year.
2025 year-end salary rates disclosed in the proxy show differentiated increases at the top: the chief executive at $1.675 million after a 5 percent rise, Susan Alexander at $995,706 after 4 percent, Priya Singhal at $907,500 after 10 percent including a market adjustment, Nicole Murphy at $892,688 after 15 percent including a market adjustment, and Robin Kramer at $750,000 on appointment. Those year-end rates, not the earned salary in the table, are what the 2025 short-term incentive targets were calculated on. They are executive-specific evidence and should not be read as a companywide merit range.

What is documented is the input, not the outcome. Individual short-term incentive multipliers reflect the overall performance rating, quantitative and qualitative goals, leadership competencies and relative executive performance, and current Biogen postings state that base pay is set analytically using relevant skills and experience, job location and internal equity. That last phrase is unusually explicit for a public posting and is useful evidence of compensation philosophy even where no range is published. Biogen also runs an annual engagement survey with manager action planning.

Reading the data correctly
- Labour condition application wages are proffered base salary only. They exclude the short-term incentive, restricted stock units and the purchase-plan discount, so they must never be compared with a total compensation figure.
- The source supports 91 labour condition applications, not 91 USCIS petition approvals. A clean Biogen-specific FY2025 approval rate could not be derived from primary evidence, so none is published here.
- Single-record worksites such as Chelsea, Haslet, Apex, Fargo, Eagle Mountain, Chambersburg, Morrisville, Raleigh, Sunnyvale and Tucson show one filing each, so their quartiles are that one wage repeated and carry no distributional meaning.

Key Nuances & Insights
Biogen publishes titles and a compensation philosophy, not a Band 1 to Band N architecture. The B1 to B12 ladder here is a research normalization built from postings, visa filings and salary records. Any site claiming a precise internal Biogen band code without internal HR evidence should be treated sceptically.
Biogen states that all employees are eligible for short-term incentives, long-term incentives and benefits. It does not disclose the minimum eligible level, the grant matrix or the annual grant value for any non-executive grade, so the eligibility statement is verifiable and the amount is not.
The 2025 short-term incentive certified at a 127 percent company multiplier while the 2023 to 2025 performance share cycle paid zero, because relative total shareholder return finished at the 13th percentile against a 25th-percentile threshold. Biogen states this was the second consecutive year with no long-term performance payout for Vice President and above, and that it granted no make-whole awards.
Stock awards were about 77.7 percent of the chief executive's 2025 reported total and salary about 7.3 percent, with more than 90 percent of target compensation variable. The proxy number is a grant-date accounting value, and the zero performance share outcome shows how far realized value can fall below it.
The weighted-average exercise price on outstanding options was $301.85 against a $220.77 share price in the snapshot used here. That component of the equity table has no current intrinsic value, which is a further reason the outstanding-award count overstates deliverable wealth.
The Biogen Capability Center India performs technology, data, integration, automation, testing and enterprise-systems work for Biogen itself. It serves no external clients, so onsite and offshore rate-card comparisons, client-site billing and vendor rotation models do not apply to it at all.
The United States has employer-posted ranges, 91 visa filings and large salary samples. India, Australia and most of Europe have single-submission observations. That is why this report labels whole countries as modelled rather than presenting a uniform level of confidence across the footprint.

Its 113 to 1 ratio is the second lowest of the group behind Regeneron, helped by a $208,335 median employee that is high for any industry. Biogen is much smaller than these peers by headcount, at about 7,500 people against workforces several times that size, so its executive pay is high relative to company size even where it is mid-pack in absolute terms. Known gaps and diligence before relying on a cell
- 1The two bundles disagree on the B11 executive row. One normalizes a $650,000 to $1,150,000 base range with $3.5 million to $8.0 million of equity; the other reports the actual named-executive outcomes. This report uses the arithmetic mean of the four non-CEO 2025 named executives, which reconciles exactly to $7,271,498 including a $132,310 other column carrying the $898 bonus and the $37,718 pension value change, because that is traceable to the Summary Compensation Table.
- 2The B12 chief executive row is a single global figure that is identical in every city table. It is kept in the band list for reference but marked chart-excluded, and the employee ladder is capped at B10 so that the city factor interpolation fits the real employee population rather than being dragged toward one worldwide number.

Biogen's 2026 has been an integration year rather than a compensation year. It completed the Apellis acquisition in May and RayThera in August, trimmed selected Apellis research programmes in June, and changed its chief legal officer in July. No company-wide salary action was announced in any reviewed source.
Biogen does not publish a year-by-year headcount series in either bundle, so the trend above tracks the restructuring programme that shaped the workforce rather than a clean employee count for each year.
