Cash dominates. At G7 the observed package is about 79 percent base, 18 percent annualized stock and 3 to 5 percent bonus, and the reported bonus-to-base ratio is only 3.7 percent.
G9 and M1
The management path opens around the senior individual contributor zone. A G9 and an M1 sit within about a third of each other on total compensation, and an M1 base is well above a G9 base, so the trade is scope against equity depth.
G10 to G12 and M2 to M3
Equity becomes the whole story. Base moves from about $274,000 at G10 to $349,000 at G12, a 1.3 times step, while annualized stock moves from about $405,000 to $1.20 million, a three times step. Across the full ladder base rises roughly 2.5 times from G7 to G12 while annualized stock rises about 40 times.
Director and above
Both ladders converge on the leadership tier. Annual named-executive grants use a 70 percent restricted stock unit and 30 percent option mix by grant-date value, which is a materially different risk profile from the all-restricted-stock-unit packages below.

Hierarchy qualifications and legacy structures

  • Airbnb job postings state explicitly that a single title may span more than one career level and that roles may also be eligible for bonus, equity, benefits and employee travel credits. A title cannot be mapped mechanically to a grade.
  • The G-series is strong evidence for the software-engineering track only. Product and data-science ladders appear in the same market datasets under separate L-series labels, and no public crosswalk exists between them.
  • Airbnb's only public reference point for its own numbering is a 2022 diversity update that described Level 12 and above as senior leaders. Everything else in the ladder is reconstructed.
  • G13 Distinguished Engineer and G14 Fellow exist as level names in the market dataset, but the compensation samples are too thin to publish a figure, so they carry no row here.
  • The independent director row is a governance package rather than an employment band, and is excluded from the range chart alongside the proxy executive cohorts.

  • Country factors come from the research bundle's own G9 total-compensation calibration, which places Australia at 0.72, the United Kingdom at 0.68, Ireland and Singapore at 0.65, Canada at 0.60, Japan at 0.58, Germany and France at 0.55, India at 0.29 and Brazil at 0.27 against the United States anchor.
  • India carries a level-dependent factor rather than a single multiplier, because observed compression differs sharply between the junior and senior bands.
  • A total compensation cell is base plus target bonus plus annualized equity. Sign-on payments, relocation, employee travel credits and one-time retention awards are excluded.
  • Cities inside the same country share one model by design. City-level outcomes can still differ because role mix and individual range placement vary, but Airbnb policy contains no formal city pay zone.

Employee payout timing and history

Airbnb confirms that every employee can view a bonus target for their current role, level and country, but publishes no target grid and no employee payout history. The 100 percent executive result for 2025, and the 96 percent results disclosed for 2023 and 2024, apply to the named-executive plan only and should not be read as a companywide multiplier. The band targets shown here are planning inputs; the recent-payout column reports the bonus-to-base ratios actually observed in public salary submissions, which is a different measure from a target.

Sales and special incentives

Airbnb is a marketplace rather than an enterprise sales organisation and discloses no quota structures, commission rates, accelerators or draw arrangements. Market managers, partnerships and business-development roles in the model carry the same planning targets as their level peers, which may understate on-target earnings for any role that does carry a commission plan.


Equity — RSUs, PSUs, Options & ESPP

Airbnb is a Nasdaq issuer, so employee equity means restricted stock units, stock options and employee stock purchase plan purchases rather than an Indian-style employee stock ownership trust. Salary was $1 and stock awards were zero in the 2025 table, so 99.9 percent of the reported total is benefits and perquisites. Reading that as the chief executive's economic exposure is wrong. Booking pays a ratio of about 351 to 1 against a $101,004 median employee, Uber about 360 to 1 and Expedia about 154 to 1 against a $114,597 median, all on conventional annual salary, bonus and equity. Airbnb's chief executive takes a $1 salary and a decade-scale performance award granted in 2020, so his annual figure is near zero while his median employee is paid $235,416, the highest in this set by a wide margin.

Airbnb's named-executive group is small at four people, one of whom takes a $1 salary, so the disclosed executive population covers less of the leadership layer than at most peers of similar size. Nathan Blecharczyk's $553,913 of other compensation is far above the roughly $14,000 recorded for the other two participating officers, which is the largest unexplained line in the table. Airbnb's own compensation-partner job posting explicitly references compensation cycles, internal equity, levelling and out-of-cycle requests, which confirms that off-cycle corrections exist as a process even though their frequency and budget are unpublished. Reading the data correctly

  • A labour condition application is not a visa. Certification of an application is a different event from approval of a USCIS I-129 petition, and the two datasets have different denominators.
  • These are proffered base wages only. At Airbnb, base is a minority of total compensation from G9 upward, so an H-1B wage record materially understates the package.
  • The five aggregators report FY2025 counts between 211 and 240 because they differ on amended filings, duplicates, certified-withdrawn records, fiscal-year cutoffs and whether permanent labour certifications are included. The spread is a methodology difference rather than an error in any one source.
  • City percentiles are company-wide proxies. No reviewed source publishes a stable city-level 25th and 75th percentile for Airbnb.
  • Airbnb's single United States pay tier means the near-identical San Francisco and Seattle medians are expected rather than surprising; they are not evidence of a location adjustment.

Key Nuances & Insights

01Country is the pay unit, not city

Airbnb moved to one salary and equity tier per country in June 2022, and an employee moving within the same country receives no location adjustment. A city selector that implies a San Francisco premium over Seattle or Portland is showing something Airbnb policy explicitly removed.

02The chief executive figure is structurally misleading

A $242,122 total on a $1 salary produces a 1 to 0.97 ratio that reads as if the chief executive is paid less than the median employee. The 2020 award of 12 million performance restricted stock units, with hurdles running to $485 through November 2030, is the real instrument and it never appears as an annual Summary Compensation Table entry.

03Equity is broad and transparent, not an executive perk

Every employee can view an annual performance-equity target for their role, level and country, and public salary records show stock as far down as G7 in both the United States and India. What remains undisclosed is the threshold above which a target becomes a positive grant.

04The ladder is exceptionally equity-convex

From G7 to G12 base rises about 2.5 times, from roughly $134,600 to $349,000, while annualized stock rises about 40 times, from roughly $30,200 to $1.20 million. Above G10 a comparison of base salaries tells you almost nothing about the packages.

05India compression is level-dependent

India total compensation runs at roughly 19 percent of the San Francisco anchor at the entry band and towards 37 percent at the top of the modelled ladder, and the observed level-by-level ratios are uneven rather than smooth. A single India multiplier would misprice both ends of the ladder.

06Role family beats title seniority

A Canadian market manager at C$91,000 to C$107,000, a Montreal office manager at C$85,000 to C$100,000 and a London engineering manager at £120,000 to £150,000 are all managers. Airbnb's own postings warn that a title may span more than one career level.

07India is a capability centre, not an offshore delivery unit

Bangalore and Gurugram carry technology, payments, analytics, finance and shared services rather than client-site delivery, so the onsite and offshore allowance framework used for IT-services firms does not describe Airbnb and no such allowance grid exists in the public record.

08Pay equity is a disclosed control rather than a claim

Airbnb states it has run an annual pay-equity analysis since 2015 and that its 2024 review found no unexplained statistically significant gaps in annual salary or annual performance-equity awards. That is a process disclosure and not a controlled external audit.

09Australia is a data-quality trap

Sydney is an active hiring location, but no Airbnb-specific Australian pay range appears in any reviewed posting. The Australian column here is the United States ladder converted at the 0.72 country factor, which is a model rather than an observation.

10Legacy plans are not legacy ladders

The 2008, 2018 and HotelTonight 2011 plans hold residual awards only. The HotelTonight balance is 11,481 options at a $22.79 exercise price, and no evidence supports a separate current HotelTonight career or pay structure.

Research control

On employee pay Airbnb sits at the top of the travel-platform set and squarely inside the large-cap technology market, with a $235,416 median employee against $101,004 at Booking Holdings and $114,597 at Expedia. On executive pay it sits at the bottom of the same set, because the chief executive takes a $1 salary and no annual grant while Booking, Uber and Expedia pay $35.4 million, $35.6 million and $17.6 million respectively. The G7 to G12 ladder tracks the senior technology market closely, with the equity share of the package rising from about 18 percent at G7 to about 73 percent at G12.

Known gaps and diligence before relying on a cell

This report uses the research bundle's low, median and high ladder throughout for internal consistency; the page bundle's crawl reports G7 at $140,083 base and $173,041 total, G9 at $235,393 and $479,087, and G10 annualized stock at $364,286 rather than $405,000. Neither is an Airbnb disclosure and the gap is a crawl-date effect.
  2. 2The bundles disagree on the reference share price, at $190.00 rounded from a $190.14 observation in one and $190.21 in the other, both dated 25 August 2026. This report uses $190.14. The difference changes only the share-count illustrations.
