How Air Products Pays
Air Products publishes no grade table, so this report reconstructs an R0 to R8 ladder priced across 24 markets, alongside performance shares and four-year cliff RSUs limited to roughly 300 managers, an $11.81M CEO package at 171:1, and the 17 FY2025 H-1B filings behind its US wage record.
Band Hierarchy
Air Products does not publish an enterprise-wide numeric band or grade table anywhere in its filings, careers site or job postings. The R0 to R8 labels used here are a research taxonomy built from observed public titles, and the company itself confirms only three population tiers: executive officers, approximately 300 other management employees who receive equity, and everybody else. Only the named-executive and director rows carry a company disclosure.

Hierarchy qualifications and legacy structures
- Air Products job postings, visa filings and salary datasets expose titles such as Engineer, Lead Engineer, Principal Engineer, Senior Principal Engineer, Associate Director and Regional President, but the company has never published a numeric grade chart to attach them to.
- The taxonomy is most reliable for engineering and project roles, where visa filings and postings overlap, and least reliable for operations, commercial and shared-services roles, where the same title can span very different scopes across sites.
- Operations careers follow a separate route from professional engineering: operator or technician to lead technician to supervisor to site or production manager to regional operations leadership. That route is confirmed by current Edmonton and Rotterdam postings.
- Vice President, Senior Vice President, Executive Vice President and President are corporate titles rather than hidden grade numbers, so this report treats them as title tiers rather than claiming a band code.
- The independent director row is a governance package rather than an employment band and is excluded from the range chart, as are the two proxy-only executive rows.
Peer-level mapping
| Band | Archetype | Peer mapping | Caveat |
|---|---|---|---|
| R0 | Operator / Technician | Linde plant operator, Air Liquide production technician | Air Products publishes no grade for operations roles, so this is a title-family grouping rather than a company band.Modeled from Lehigh Valley and Gulf Coast technician postings that confirm the role but publish no wage. |
| CDP | Graduate / Career Development Program Engineer | Linde graduate development scheme, Air Liquide young graduate programme | The Career Development Program is confirmed by a current German posting; the United States anchor value for it is not published.Anchored below the observed United States engineer median and cross-checked against the £30,000 to £38,000 Hersham graduate range. |
| R1 | Engineer / Analyst | Linde process engineer, Air Liquide engineer | Exact grade-to-grade mapping to Linde or Air Liquide is not publicly disclosed because none of the three publishes an internal ladder.Public United States engineer total pay of $93,000 to $134,000 with a base median near $104,000 and a bonus median near $8,000. |
| R2 | Senior Engineer / Senior Specialist | Linde senior engineer, Air Liquide senior engineer | Title inflation and site-specific technical ladders make exact cross-company mapping unreliable below the executive layer.Public Allentown senior process engineer total pay of $121,000 to $166,000 on a $113,000 to $150,000 base with an $8,000 to $15,000 bonus. |
| R3 | Lead Engineer | Linde lead engineer, Air Liquide expert engineer | Lead titles appear in visa filings and postings but carry no published salary range in any Air Products source.Modeled between the observed senior-engineer and manager anchors; the Rotterdam lead engineer sample of €94,000 to €101,000 is the closest direct observation. |
| R3P | Principal / Senior Principal Engineer | Linde principal engineer, Air Liquide senior expert | Whether principal engineers sit inside the approximately 300 employee long-term incentive population is not publicly disclosed.Modeled from the Hersham principal engineer sample of £66,000 to £69,000 and the Rotterdam principal sample of €84,000 to €90,000, rescaled to the Allentown anchor. |
| R4 | Supervisor / Project Manager | Linde site supervisor, Air Liquide production manager | United States manager samples mix supervisory and professional roles, so this row is a blended observation rather than a single job.Public United States manager total pay of $113,000 to $167,000, with the Edmonton hydrogen site supervisor posting used as a cross-check. |
| R4B | Engineering / Project Engineering Manager | Linde engineering manager, Air Liquide plant manager | The Hersham project engineering manager range of £82,000 to £115,000 is the widest single-title sample in the whole evidence set.Modeled on the Allentown manager anchor plus the Hersham project engineering manager and Barcelona plant manager samples. |
| R5 | Senior Manager / Associate Director | Linde senior manager, Air Liquide department head | Associate Director, Business Development appears in Air Products visa filings, which confirms the title but not a pay range.Modeled; equity is shown as zero because the lowest title eligible for long-term incentive awards is not publicly disclosed. |
| R5D | Director | Linde director, Air Liquide global director | The German global human resources director sample of €144,200 to €155,400 is the only director-level observation anywhere in the bundle.Modeled; the equity component assumes this is where the approximately 300 employee long-term incentive population realistically begins. |
| R6 | Vice President | Linde vice president, Air Liquide vice president | Air Products publishes no vice-president compensation table; this row bridges the director observation and the disclosed named-executive layer.Modeled from the gap between the director anchor and the FY2025 named-executive averages; no Air Products vice-president range is public. |
| R6S | Senior Vice President / Regional President | Linde regional president, Air Liquide world business line head | Walter L. Nelson, senior vice president for global helium and rare gases, files Forms 4 but has no compensation table, which is typical for this layer.Modeled; the disclosed FY2025 approved executive salary rates of $600,000 to $800,000 apply to the named-executive layer above this row. |
| R7 | Executive Vice President / Segment President | Linde and Air Liquide named executive officers | Averages of the four current non-chief-executive named executives for FY2025; the Americas President's figure is inflated by international assignment costs.Mean of the FY2025 Summary Compensation Table rows for Schaeffer, Brifo, Galovich and Maione, with pension values folded into other compensation. |
| R8 | Chief Executive Officer | Linde and Air Liquide chief executives | FY2025 was Eduardo Menezes's first partial year, so the salary line understates the annualized rate of $1,270,000 used for the pay ratio.FY2025 Summary Compensation Table; the cash incentive was zero because adjusted earnings per share fell below the plan threshold. |
| BOARD | Independent Director | Large-cap United States industrial boards | The FY2025 framework of a $130,000 cash retainer plus a $160,000 deferred stock award; chair and vice chair receive larger stock retainers.2026 proxy director compensation framework; the FY2026 design rises to a $140,000 cash retainer and a $190,000 annual equity grant. |
Critical evidence warning
Air Products publishes no salary ranges, no band minimums or midpoints and no target bonus grid for ordinary employees, and it does not disclose a company-wide performance rating scale. Every non-executive figure here is a third-party observation or a calibrated model built on one, and it should be used for orientation rather than quoted as an Air Products pay band.

Global Footprint & Pay Arbitrage
Air Products reported approximately 21,300 employees at 30 September 2025, of whom roughly 75 percent worked outside the United States. That is the inverse of a typical United States technology employer and it is the single biggest reason the disclosed median employee total of $71,545 sits so far below the Allentown anchor. Allentown is the pay anchor and every other market is calibrated against it.

Air Products does not publish city-level headcount anywhere in its filings, so this catalogue does not rank offices by employee count. Visa worksite records show immigration-sponsored concentration in Allentown, Bethlehem and Houston, but that is a sponsorship signal rather than a headcount proxy.
Allentown anchor medians — the basis of every modeled cell
| Band | Base | Stock | Bonus | Other | Total |
|---|---|---|---|---|---|
| R1 | $104K | $0 | $8K | — | $112K |
| R2 | $130K | $0 | $12K | — | $142K |

| BOARD | $130K | $160K | $0 | — | $290K |
- The Allentown column is the anchor. The R1 engineer and R2 senior engineer rows come from public United States total pay samples of $93,000 to $134,000 and $121,000 to $166,000, and the R4 manager row from a $113,000 to $167,000 sample.
- Allentown is also the largest historical H-1B worksite with 35 records and an aggregate median of about $121,660, which brackets the engineer and senior engineer anchors from below because visa wages are base only.
- Bethlehem sits in the same Lehigh Valley labour market as the headquarters but its visa aggregate median of about $93,309 reflects a more junior role mix, so its factor is set at 0.92 rather than parity.
- India total pay runs at roughly 13 percent of the Allentown anchor at engineer level and rises towards 30 percent at manager level, because Indian senior packages close the gap much faster than Indian entry packages do.
- The executive vice president and chief executive rows are proxy disclosures converted for comparison only. They are global values rather than a local pay range in any selected city, and they are excluded from the range chart.
Model rules
- Every modeled cell is the Allentown median multiplied by the city base or total factor and then by the 25 August 2026 foreign-exchange snapshot.
- Factors come from the bundles' own observed local ranges divided by the matching Allentown anchor, which means India, the United Kingdom, the Netherlands, Germany, Spain, Canada, China, Korea and Malaysia each have at least one direct calibration point.
- India, Malaysia, China, Korea, Saudi Arabia, the United Kingdom, Germany, Spain and Canada carry a separate top-of-ladder factor because the observed gap to Allentown narrows sharply with seniority. The Netherlands and Australia are held flat because their samples do not support a slope.
- A total compensation cell is base plus target bonus plus annualized equity. International assignment allowances, housing, tax equalisation, relocation and one-time retention awards are excluded.
- Where no direct city observation exists, including Baytown, Wilmington, Crewe, Mumbai, Kolkata, Jazan and NEOM, the cell is marked modeled and should be treated as a planning envelope rather than a benchmark.
Variable Pay & Annual Cash Incentive
Air Products discloses its executive Annual Incentive Plan in unusual detail, including the exact adjusted earnings-per-share payout schedule, and discloses nothing at all about the employee bonus grid. The executive rows below are company disclosures. The R0 to R5 rows record that no target percentage is public rather than modelling one, because the bundle's own bonus observations are embedded inside third-party total-pay samples and are not target percentages.
| Band | Target | Mechanism | Recent payout |
|---|---|---|---|
R0 Operator / Technician | Not publicly disclosed | No employee bonus target grid is published for operations roles in any Air Products source. | Not publicly disclosed |
CDP Graduate / Career Development Program Engineer | Not publicly disclosed | Graduate programme postings describe the rotation and benefits but never a bonus target. | Not publicly disclosed |
R1 Engineer / Analyst | About 8% of base observed | Third-party United States engineer samples show an additional-pay component near $8,000 on a $104,000 base. That is an observed outcome, not a company target. | Not publicly disclosed |
R2 Senior Engineer / Senior Specialist | About 9% of base observed | Senior process engineer samples show an $8,000 to $15,000 additional-pay component on a $113,000 to $150,000 base. | Not publicly disclosed |
R3 Lead Engineer | Not publicly disclosed | Modeled at 11 percent by interpolation between the observed senior engineer and manager samples. | Not publicly disclosed |
R3P Principal / Senior Principal Engineer | Not publicly disclosed | Modeled at 13 percent; no principal-level bonus observation exists anywhere. | Not publicly disclosed |
R4 Supervisor / Project Manager | About 12% of base observed | United States manager total pay samples of $113,000 to $167,000 imply a low double-digit variable component. | Not publicly disclosed |
R4B Engineering / Project Engineering Manager | Not publicly disclosed | Modeled at 15 percent from the manager observation and the seniority slope. | Not publicly disclosed |
R5 Senior Manager / Associate Director | Not publicly disclosed | Modeled at 18 percent. No Air Products source publishes a management bonus target below the executive officer group. | Not publicly disclosed |
R5D Director | Not publicly disclosed | Modeled at 25 percent, bridging the observed manager component and the disclosed 100 percent executive target. | Not publicly disclosed |
R6 Vice President | Not publicly disclosed | Modeled at 55 percent. Vice presidents are almost certainly on an executive-style plan, but neither the target nor the metric is disclosed for this layer. | Not publicly disclosed |
R6S Senior Vice President / Regional President | Not publicly disclosed | Modeled at 70 percent, immediately below the disclosed 100 percent named-executive target. | Not publicly disclosed |
R7 Executive Vice President / Segment President | 100% of base | Annual Incentive Plan on adjusted earnings per share for corporate roles, or on segment adjusted EBITDA for the Americas President, with an ESG modifier of 0.8 to 1.2. | 0% for the earnings-per-share cohort; 90% and $630,000 for the Americas |
R8 Chief Executive Officer | 145% of base | Annual Incentive Plan on the adjusted earnings-per-share schedule with the same ESG modifier. Actual payout can range from 0 to 240 percent of target after the modifier. | 0% of target for FY2025 |

Employee payout timing and history
Air Products publishes no bonus target grid by level, no country bonus design and no employee-wide payout history. The FY2025 outcomes above apply to the named executives only and must not be read as a companywide multiplier. Public salary pages do show an additional-pay component for United States engineering and management roles, but an observed outcome in a crowd-sourced sample is not evidence of an official target percentage.
Sales and special incentives
Air Products does not disclose quota structures, commission rates, accelerators or draw arrangements for its industrial gas and equipment sales organisation. The single Korean inside-sales sample and the Malaysian customer-service samples are total figures with no visible split between salary and commission, so quota-carrying on-target earnings are understated throughout this model.
Equity — RSUs, PSUs, Options & ESPP
Air Products runs two entirely separate stock programmes and conflating them is the most common error in reading its disclosures. The 2021 Long-Term Incentive Plan is a management instrument delivering performance shares and restricted stock units to executive officers plus approximately 300 other management employees. The employee stock ownership plan sits inside the United States Retirement Savings Plan and is a qualified retirement holding, not a grant programme. The company has granted no stock options since FY2015 and none remained outstanding after FY2025.
- At 30 September 2025 the shareholder-approved plans had 918,597 shares remaining available for future grants against 809,386 securities to be issued on outstanding awards.
- A simple utilisation percentage cannot be stated from that table alone, because the original authorised pool and the share-counting ratios across award types are not disclosed. The bundle records this as not publicly determinable rather than estimating it.
- Against roughly 21,300 employees, 918,597 available shares is a small reserve by technology standards, which is consistent with a programme aimed at a few hundred management employees rather than the whole workforce.
- The retirement plan stock holding of about 1.5 million shares is larger than the entire remaining long-term incentive reserve, which is a useful reminder of where broad-based employee ownership actually sits at Air Products.
Equity plan capacity and grant activity
Vesting — common reported employee schedule
Executive restricted stock units generally vest in a single instalment on the fourth anniversary of grant rather than on an annual or quarterly cadence, which makes an Air Products award materially back-loaded compared with a technology company's four-year graded schedule. Performance shares are a separate three-year cliff settled on committee certification of relative total shareholder return, and they can pay anywhere between nothing and 200 percent of target. No vesting schedule is published for the non-executive management population.
Eligibility by hierarchy level
- The proxy frames long-term incentive participation as executive officers plus approximately 300 other management employees. There is no public evidence of routine company stock grants to engineers, technicians or operators.
- The minimum eligible title or grade is not disclosed anywhere. This report models equity as beginning at the director row, which is a judgement about where roughly 300 people plausibly sit in a 21,300 person company, not a company statement.
- Some senior technical leaders may sit in the management long-term incentive population, but no source identifies which technical titles qualify.
- Normal grants are made on the first New York Stock Exchange business day in December, with recruiting and retention awards as the stated exception. Francesco Maione received a June 2025 retention award of 10,982 restricted stock units worth about $3.0 million in connection with his transfer to the United States.
- There is no Air Products employee stock purchase plan in any reviewed source. The broad-based ownership route for United States employees is the retirement plan rather than a discounted purchase programme.

Named executive target equity
| Executive | Target | Units / structure |
|---|---|---|
Eduardo Menezes Chief Executive Officer | $9.89M FY2025 target long-term incentive | Sixty percent performance shares and forty percent restricted stock units: 16,720 target performance shares against a 35,948 maximum with a $7.009 million grant fair value, plus 12,635 restricted stock units with a $3.909 million fair value. The proxy's reported stock award value of $10.919 million exceeds the intended target because of first-year grant mechanics. |
Melissa N. Schaeffer Executive Vice President and Chief Financial Officer | $2.50M FY2025 target long-term incentive | 4,548 target performance shares against a 9,778 maximum with a $2.187 million fair value, plus 3,032 restricted stock units with a $1.018 million fair value. |
Victoria Brifo Executive Vice President and Chief Human Resources Officer | $1.00M FY2025 target long-term incentive | 1,819 target performance shares against a 3,910 maximum with a $0.875 million fair value, plus 1,212 restricted stock units with a $0.407 million fair value. |

Francesco Maione President, Americas and Global Helium and Rare Gases | $1.60M FY2025 target long-term incentive | 991 target performance shares against a 2,130 maximum with a $0.477 million fair value, plus 1,661 restricted stock units with a $0.557 million fair value, and a separate June 2025 retention award of 10,982 restricted stock units worth about $3.0 million. |
Executive Compensation
FY2025 Summary Compensation Table values from the 2026 proxy statement. Equity figures are grant-date accounting values rather than cash realised, and FY2025 is an unusually noisy year: a chief executive transition in February 2025 produced pro-rated packages for the incoming leader and large separation items for the outgoing one, while the corporate annual incentive paid nothing.
Reading the package
Salary was about 6.9 percent of the chief executive's FY2025 reported total while stock awards were about 92.5 percent, and the cash incentive line was zero because adjusted earnings per share fell below the plan threshold. That is an unusually pure equity outcome: in a year when the annual incentive paid nothing, essentially all reported pay came from grant-date accounting values on awards that will not vest for three or four years and, in the performance share case, may pay nothing at all.
These three figures are not measured the same way. The Linde number is a 2025 target total direct compensation figure built from a $1.6 million base, a 175 percent target bonus and $13.3 million of long-term incentive, so it describes intended pay rather than a reported total. The Air Products number is a reported Summary Compensation Table total for a partial first year. The Air Liquide number is a French governance disclosure of €4.483 million including €1.815 million of performance shares, converted at the report foreign-exchange snapshot. Use the panel for scale, not for ranking.
Named Executive Officers & Board
Eduardo Menezes became chief executive in February 2025 after Seifi Ghasemi's eleven-year tenure, and the FY2025 proxy reflects a substantially rebuilt leadership slate. Sean D. Major left as General Counsel during the year, Francesco Maione transferred from Europe to the United States to lead the Americas, and Melissa N. Schaeffer, Victoria Brifo and Brian R. Galovich make up the current corporate executive group alongside the chief executive.
Two FY2025 lines need care. Seifi Ghasemi's $23.4 million total includes about $7.4 million of separation-related items and $15.5 million of stock awards, and it should not be compared mechanically with an ongoing chief executive package. Francesco Maione's $995,410 of other compensation is dominated by $845,714 reported under the international assignment policy, covering housing, tax preparation and tax equalisation on his transfer to the United States. Neither figure describes recurring local pay. Selected executives also received discretionary cash bonuses of $150,000 to $648,000 in a year when the formulaic annual incentive paid nothing, which is a visible use of retention cash rather than plan mechanics.
Board compensation framework

| Committee chair retainers | Additional, amount by committee | Disclosed as an addition to the standard retainers; the per-committee amounts are set out in the proxy's director compensation discussion. |
| Deferred compensation programme | Phantom deferred stock units | Directors accrue units credited quarterly and reported on Form 4; 10,717 units were outstanding at 30 September 2025. |
The FY2025 standard package of a $130,000 cash retainer plus a $160,000 deferred stock award gives a $290,000 base directorship, rising to $380,000 for the Chair and $330,000 for the Vice Chair before committee chair retainers. Directors receive no stock options, and their deferred stock units are bookkeeping accruals rather than purchases.
Regional heads and other officers
Senior vice presidents and regional presidents below the named-executive group, including Walter L. Nelson as Senior Vice President for Global Helium and Rare Gases, have no compensation table at all. Their pay is visible only through Section 16 share movements. The proxy also notes that FY2025 corporate-function leadership measured on adjusted EBITDA achieved 81 percent of target, which is the only quantitative signal anywhere about how the layer immediately below the named executives was actually paid.
Insider Trades — SEC Forms 3/4/5
Air Products is a New York Stock Exchange issuer, so the governing record is SEC Section 16 Forms 3, 4 and 5 and related Form 144 notices. Indian promoter and SAST reporting does not apply. The June 2026 director rows below are phantom deferred stock units credited under the director deferred compensation programme at a $271.35 reference price, not open-market purchases, and the reference value is neither cash paid nor value realised.

Benefits & Perks
Air Products publishes far less benefit detail than a typical large employer, and what exists is scattered across job postings, the careers site and retirement plan filings rather than country rewards portals. The United States retirement economics are the exception and are unusually concrete. Where a country schedule was not located, this report records that rather than attributing statutory minima to the company as if they were an Air Products benefit.
United States
- Retirement — Retirement Savings Plan match of 50 percent on the first 6 percent deferred. Participants may generally defer 3 to 50 percent of compensation on a before-tax or Roth basis, producing a maximum company match of 3 percent of eligible pay. [official]
- Retirement — Core company contribution of 5, 6 or 7 percent of pay by service. Five percent under 10 years of service, six percent from 10 to 19 years and seven percent at 20 years or more. Deferrals, match and core contributions are all immediately 100 percent vested. [official]
- Medical — Medical, dental and vision coverage from day one. Current United States postings advertise affordable medical, dental and vision insurance available from the first day, alongside a health savings account and medical and dependent care flexible spending accounts. [official]
- Leave — Paid vacation, holidays and sick time plus paid parental leave. Confirmed in current United States postings. The exact day counts vary by role and location and are not universally published. [official]
- Family — Adoption assistance. Listed in current United States postings alongside life insurance, accidental death and dismemberment cover, supplemental cover and an employee assistance programme. [official]
- Growth — Tuition reimbursement, Air Products University and global mentoring. The corporate careers site describes tuition reimbursement for continuing education and an internal university with eleven colleges plus a global mentoring programme. [official]
Global programs
- Growth — Air Products University with eleven colleges. An internal learning platform described on the corporate careers site, alongside a global mentoring programme available across the company. [official]
- Growth — Tuition reimbursement for continuing education. Confirmed on the corporate careers site. The annual cap, approval process and country availability are not published. [official]
- Retirement — Employee stock ownership through the United States retirement plan. The non-leveraged employee stock ownership component of the Retirement Savings Plan held about 1.5 million Air Products shares at the FY2025 year end. It is a retirement holding, not a grant programme, and it applies to eligible United States employees only. [official]
- Mobility — International assignment policy. Housing, tax preparation and tax equalisation support is documented through executive disclosures. Standard terms for non-executive assignees are not published. [official]
- Support — Employee assistance programme. Confirmed in current United States postings. Availability in other markets is not published. [official]
Benefit fields not publicly quantified
India, Canada, Australia, Saudi Arabia, China, Korea and Malaysia have no published Air Products benefit schedule in any reviewed source, and the current United Kingdom defined contribution terms are equally unavailable. Employee premium contributions, plan tiers and eligibility waiting periods are not published in any market including the United States. These are recorded as not publicly disclosed rather than filled in with statutory minima or general market practice, because a legal floor is not evidence of a company benefit.
Performance Review & Pay Progression
Air Products publishes no company-wide performance rating scale, no distribution rule and no appraisal calendar. The only observable performance-to-pay linkage runs through the executive plans, where adjusted earnings per share, segment adjusted EBITDA, an ESG modifier and three-year relative total shareholder return translate directly into cash and share outcomes.

Timing is the one part of the executive calendar with real visibility. Executive salary changes typically take effect with the first payroll period of the calendar year, annual incentive payouts follow the fiscal year end and committee determination, and normal long-term incentive grants are made on the first New York Stock Exchange business day in December, with recruiting and retention awards as the stated exception. Nothing equivalent is published for the general employee population.
Pay progression evidence
There is no modeled progression table in this report, because Air Products discloses neither promotion timing nor promotion increments and the public salary samples overlap too heavily by title to support one. The observable pattern in the underlying data is that Indian engineering titles overlap so widely, with process engineers spanning 8 to 20 lakh rupees and lead engineers spanning 23 to 40 lakh rupees, that a negotiated lateral hire can sit above an internal promotee at the same nominal title. The executive layer is the opposite: the FY2023 to FY2025 swing from a 160 percent incentive factor to 65.3 percent to zero shows how much of senior pay progression is decided by the plan rather than by the review.
H-1B / LCA Visa Footprint — United States
Air Products is a small and highly technical H-1B sponsor, nothing like a technology or services employer. Seventeen labour condition applications in FY2025 across a 21,300 person company means the visa record is best used as high-confidence wage evidence for specific engineering roles at named worksites, not as a proxy for the United States workforce. Labour condition application wages are guaranteed proffered base salaries and exclude bonus, equity and retirement contributions.
Dataset summary
| Dataset | Result | Interpretation |
|---|---|---|
| MyVisaJobs employer profile | 17 FY2025 applications at a $145,279 average proffered base | Also the source for the historical worksite concentration and the sponsored occupation mix. The page was refreshed on 19 May 2026 with six FY2026 filings at that snapshot. |
| H1BGrader sponsor profile | A FY2025 median near $122,200 | A different refresh date, population and summary statistic. The gap against MyVisaJobs is methodological and is preserved rather than reconciled. |
| Third-party worksite aggregation | Historical medians by city from Allentown down to single-record sites | Historical rather than FY2025-only, which is why the city table below reports observed ranges rather than clean fiscal-year percentiles. |
| MyVisaJobs occupation mix | Chemical engineers 16, mechanical engineers 12, electrical engineers 6, software developers 5 | Smaller counts follow in industrial production management, industrial, environmental, materials and manufacturing engineering and project management. |
City-level H-1B wage history
| City | P25 | Median | P75 | Records |
|---|---|---|---|---|
Allentown, Pennsylvania Headquarters worksite and by far the largest concentration. The observed historical range runs from about $90,000 to about $186,000; no defensible quartile split exists in the primary data, so the quartiles here bracket the observed median. | $105K | $121,660 | $150K | 35 |
Bethlehem, Pennsylvania Second-largest historical worksite in the same Lehigh Valley labour market, with a more junior role mix. Observed historical range about $80,150 to $136,323. | $86K | $93,309 | $115K | 9 |
Houston, Texas Gulf Coast engineering and projects. Observed historical range about $102,856 to $170,248, the highest median of any Air Products worksite. | $118K | $136,916 | $155K | 6 |
Hamilton, Ohio Very small sample of three historical records clustered near the reviewed aggregate value. | $130K | $138,258 | $146K | 3 |
Katy, Texas A single observed historical record. The quartiles repeat the point value because there is no distribution to describe. | $120K | $120,200 | $120K | 1 |
Pasadena, Texas A single observed historical record at the bottom of the sponsored range, consistent with a plant-adjacent technical role. | $85K | $85,100 | $85K | 1 |
All-years aggregates. P25/P75 are rounded reconstruction values marked modeled; medians and record counts are the stronger fields.
Selected title / worksite records
| Title | Worksite | Proffered wage | Notes |
|---|---|---|---|
| Lead Engineer, Process Controls | Allentown, Pennsylvania | Within the observed $90,000 to $186,000 Allentown range | One of the recurring sponsored titles on the MyVisaJobs profile; the individual wage line is not published. |
| Associate Director, Business Development | Allentown, Pennsylvania | Toward the upper end of the observed Allentown range | The most senior title in the sponsored mix and the clearest evidence that visa sponsorship reaches the management layer. |
| OEM Senior Sales Engineer | United States, worksite varies by filing | Not published at record level | A commercial engineering title in the sponsored mix, which is unusual for an industrial gas sponsor. |
| Analytics Technical Lead | Allentown, Pennsylvania | Not published at record level | Evidence that the software developer occupation count reflects genuine data and analytics roles rather than only plant systems work. |
| Mechanical Design Engineer | Houston, Texas | Within the observed $102,856 to $170,248 Houston range | Consistent with the mechanical engineering occupation count of twelve on the historical profile. |
| Project Engineer | Pasadena, Texas | $85,100 observed | The single Pasadena record and the lowest observed Air Products sponsored wage in the reviewed data. |
Reading the data correctly
- Labour condition application counts are filings, not unique employees and not United States Citizenship and Immigration Services petition counts. A single hire can generate more than one filing.
- The wage on a labour condition application is a guaranteed proffered base salary. It excludes the annual incentive, any long-term incentive award and the 8 to 10 percent of pay that the United States retirement plan contributes.
- MyVisaJobs and H1BGrader disagree by roughly $23,000 on the FY2025 central value because they use different refresh dates, populations and statistics. Both figures are shown rather than averaged into a false single number.
- The city quartiles in this table are bracketed around observed medians and ranges, because the primary filings do not publish 25th and 75th percentile values for any Air Products worksite.
- Seventeen filings against roughly 21,300 employees means this dataset covers a fraction of one percent of the workforce and cannot be generalised to the United States population, let alone the global one.
- Historical worksite record counts describe sponsorship concentration over several years and are not a headcount proxy for any city.
Key Nuances & Insights
The R0 to R8 labels here are a research taxonomy built from observed titles. Air Products discloses only three population tiers in its filings: executive officers, approximately 300 other management employees who receive equity, and everybody else. Quoting a band code back in a negotiation would be quoting something the company has never published.
Air Products' formal employee stock ownership plan sits inside the United States Retirement Savings Plan and is a qualified retirement holding of about 1.5 million shares. The executive stock programme is a long-term incentive plan using performance shares and restricted stock units. Reading the first as if it were the second badly overstates who gets granted equity.
Approximately 300 management employees receive long-term incentive awards out of roughly 21,300 staff, which is about 1.4 percent of the workforce. There is no public evidence of routine company stock for engineers, technicians or operators, and no employee stock purchase plan exists in any reviewed source.
Executive restricted stock units generally vest in one instalment on the fourth anniversary of grant. Anyone modelling an Air Products offer on a technology company's 25 percent per year schedule will overstate liquidity in years one through three by a wide margin.
The company executive factor was 160 percent in FY2023, 65.3 percent in FY2024 and zero for the FY2025 earnings-per-share cohort. A design that can pay anywhere from 0 to 240 percent of target after the ESG modifier is a different animal from a routine ten to fifteen percent bonus.
In the same FY2025, the corporate earnings-per-share cohort received zero, the Americas President received 90 percent worth $630,000 on a segment adjusted EBITDA scorecard after 16 points of committee discretion, and other corporate-function leadership on an EBITDA measure achieved 81 percent. Which scorecard applies matters more than seniority.
A maximum 3 percent match plus a 5 to 7 percent core contribution by service length, all immediately vested, puts company-funded retirement value around 8 to 10 percent of eligible base pay before investment returns. For a non-management employee this is almost certainly larger than any equity they will ever receive.
The Americas President's $995,410 of other compensation is mostly $845,714 of international assignment costs covering housing, tax preparation and tax equalisation. Treating that as local cash pay would badly distort any peer or level comparison.
Rotterdam postings list a thirteenth month and a holiday allowance on top of base, which lifts effective cash pay meaningfully above the quoted salary. The German graduate posting does the same. A base-to-base comparison between Rotterdam and Allentown understates the Dutch package.
Public Pune samples put process engineers at 8 to 20 lakh rupees, lead engineers at 23 to 40 lakh and managers at 36 to 65 lakh. The overlap is wide enough that a negotiated lateral can sit above an internal promotee at the same title without implying a different formal band.
Exactly one public salary submission surfaced for Australia in the whole research set. The correct answer for that market is insufficient evidence, and this report models it from a single low-confidence point rather than pretending to a local pay table.
The Q3 FY2026 results recorded material charges on exiting certain projects while raising full-year adjusted earnings guidance to $13.39 to $13.49. Exits create redeployment, severance and off-cycle grant activity, and the proxy already shows the committee using retention awards and discretionary cash when it wants to.
Research control
Air Products' chief executive pay sits between its two closest peers, below Linde's $17.7 million target total direct compensation and well above Air Liquide's €4.483 million French disclosure, though none of the three is measured the same way. The 171 to 1 pay ratio is low for a United States large cap, and the reason is the denominator rather than the numerator: a $71,545 median employee across a workforce that is roughly 75 percent non-United States. On the employee side the Allentown engineering anchors of $112,000 total at engineer level and $142,000 at senior engineer level are ordinary industrial market pay rather than a premium, and the differentiating value in the package is the retirement contribution rather than equity.
Evidence classification
| Label | Meaning | Examples and permitted use |
|---|---|---|
| Verified | An Air Products filing, plan document, official job posting or corporate careers page. | Executive and director pay, incentive plan design, equity plan terms, retirement economics, European posting benefits, headcount and revenue. |
| Reported | A named third-party dataset with observable records, chiefly employee-submitted salary sites and the visa aggregators. | The Allentown engineer, senior engineer and manager anchors, every non-United States city calibration point and the H-1B wage distributions. |
| Modeled | The Allentown anchor multiplied by a city calibration factor and foreign exchange, inside a planning envelope. | Every band without a direct observation, every city without a direct sample, and all bonus targets between the observed manager component and the disclosed executive target. |
| Not publicly disclosed | No source in either research bundle supports a figure. | Recorded as such rather than estimated, which is why several benefit and variable-pay rows carry no number at all. |
Explicit “Not publicly disclosed” index
Known gaps and diligence before relying on a cell
- 1The two bundles disagree on the FY2025 annual incentive outcome. The earlier one records a flat 0 percent for current named executives; the later 26 August revision splits it into 0 percent for the adjusted earnings-per-share cohort and a 90 percent factor worth $630,000 for the Americas President. This report follows the later revision because it is traceable to the same proxy and is internally consistent with the 81 percent corporate-function figure.
- 2The bundles also differ on the retirement plan share count. The FY2025 Form 10-K reports 1,501,888 employee stock ownership plan shares at 30 September 2025 while the later Form 11-K reports 1,483,987 total plan-held shares at 31 December 2025. These measure different things and this report shows both rather than treating the later figure as an updated employee stock ownership balance.
- 3No Allentown observation exists for operator, technician, graduate, lead engineer, principal engineer, senior manager, director, vice president or senior vice president. Those anchor rows are modeled by interpolation between the three observed United States points and the disclosed named-executive averages, and they carry a modeled evidence class for that reason.
- 4Equity is modeled as beginning at the director row. Air Products never names the lowest eligible title, so this is a judgement about where approximately 300 people plausibly sit in a 21,300 person company, not a disclosure.
- 5Houston's calibration is a compromise. The public mechanical engineer sample reads slightly below Allentown while the visa worksite median reads about 13 percent above it, on six records. The factor is set at parity and both readings are recorded here.
- 6Rotterdam is held flat rather than given a seniority slope, because its junior samples read high relative to Allentown and its principal samples read low. The likely cause is the thirteenth month and holiday allowance inflating junior quotes, but the sample cannot prove it.
- 7MyVisaJobs and H1BGrader report FY2025 central wage values of $145,279 and about $122,200 respectively. Neither is treated as correct and no average is taken.
- 8Air Products discloses no geographic revenue split in either bundle, so this report omits a regional revenue panel entirely rather than repurposing it.
- 9No multi-year headcount series was located. Only the approximately 21,300 figure at 30 September 2025 and the roughly 75 percent non-United States split are available, so the headcount panel shows a single-year composition rather than a trend.
- 10No company-wide salary increase percentage, pay freeze, salary cut or campus offer revision was located in any source, and the Q3 FY2026 project exit charges must not be read as evidence of one.

Recent News & Workforce Trend
Air Products' 2026 has been dominated by portfolio restructuring and the after-effects of the February 2025 chief executive transition rather than by any compensation announcement. No company-wide salary action, pay freeze or hike percentage was disclosed in any reviewed source.
Air Products discloses a single headcount figure and a single geographic split rather than a multi-year series, so no trend line can be drawn from the filings. It publishes no attrition rate at any frequency, and no city-level headcount anywhere. The one geographic signal beyond the 75 percent split is visa worksite concentration in Allentown, Bethlehem and Houston, which measures sponsorship rather than employment.
Sales of $3.2 billion and adjusted earnings per share of $3.47 came with material charges on exiting certain projects, while full-year adjusted earnings guidance rose to $13.39 to $13.49. Better earnings improve incentive probability; the exits raise redeployment and retention risk.
The filings, dated 30 June 2026 at a $271.35 reference price, record phantom units under the director deferred compensation programme rather than open-market purchases.
The filing confirms the 3 to 50 percent deferral range, the 50 percent match on the first 6 percent, the 5, 6 and 7 percent service-based core contribution and immediate vesting, and reports 1,483,987 total plan-held Air Products shares at 31 December 2025.
A routine officer liquidity event worth about $824,000, and not itself evidence of any change in compensation policy.
The largest single disposition in the reviewed filings, worth about $19.9 million, by an activist holder with a director by deputization rather than by management.
Documents FY2025 executive pay, the differentiated annual incentive outcomes, the 60 percent performance share and 40 percent restricted stock unit long-term mix, equity plan capacity and the 171 to 1 pay ratio.
The filed agreement confirms the continuing four-year cliff retention design under the 2021 Long-Term Incentive Plan, with grants made on the first New York Stock Exchange business day in December.
Adjusted earnings per share fell below the $12.43 threshold, so the corporate cohort earned nothing, while final legacy option exercises by Francesco Maione and Seifi Ghasemi closed out a programme that has made no grants since FY2015.
Francesco Maione received 10,982 restricted stock units in connection with his move from Europe to the United States, alongside $845,714 of international assignment costs reported under the company's assignment policy.
The transition reset the executive slate and generated pro-rated packages for the incoming chief executive alongside about $7.4 million of separation-related compensation for his predecessor, which makes FY2025 an unusually poor steady-state benchmark.
