Hierarchy qualifications and legacy structures
- Adobe job postings and salary datasets expose titles such as Computer Scientist, Senior Computer Scientist and Principal Scientist alongside the P10 to P60 numbering, but Adobe has never published a single global grade chart.
- The crosswalk is most reliable for software and technical roles and progressively less precise for sales, marketing, design and corporate functions, where Adobe can place equivalent scope differently.
- Assumed awards from the Magento and Semrush acquisitions do not establish a separate current workforce hierarchy. They preserve legacy awards for their holders only.
- VP, SVP, EVP and CEO are corporate titles rather than a hidden grade number, so this report treats them as title tiers rather than claiming a numeric band.
- The independent director row is a governance package, not an employment band, and is excluded from the range chart.

- Factors come from the bundles' own city calibrations, which anchor on direct observations in San Francisco, Seattle, Lehi, New York, Austin, Bangalore, Noida, London, Munich, Toronto and Bucharest.
- India carries a separate base and total factor because base pay compresses less than total compensation against the United States anchor.
- A total compensation cell is base plus target bonus plus annualized equity. Sign-on payments, relocation and one-time retention awards are excluded.
- Where no direct city observation exists, the cell is marked modeled and should be treated as a planning envelope rather than a benchmark.

Sales and special incentives
Adobe does not disclose quota structures, commission rates, accelerators or draw arrangements for its sales organisation. Sales roles in the model carry the same modeled targets as their level peers, which will understate on-target earnings for quota-carrying sellers.
Equity — RSUs, PSUs, Options & ESPP
Adobe is a United States issuer, so employee equity means restricted stock units, performance shares and employee stock purchase plan purchases rather than an Indian-style employee stock ownership plan. The 2019 Equity Incentive Plan permits options, but the FY2025 proxy records no option grants and the current executive programme is entirely restricted stock unit and performance share based.
- Simple 2019 Plan utilisation was 56.8 percent at 28 November 2025, calculated as 76.0 million reserved less 32.8 million available. That is a capacity measure and not outstanding dilution.
- Unrecognised stock compensation was about $3.24 billion with a weighted-average recognition period of 2.19 years.
- Because grants and forfeitures continued after the FY2025 close, the precise ungranted balance following the April 2026 amendment is not publicly disclosed.
- A separate $25 billion repurchase authorisation running to April 2030 can offset dilution at company level, but it does nothing for an individual employee whose value still depends on vesting and share price.
Equity plan capacity and grant activity
Vesting — common reported employee schedule
Employee restricted stock units generally vest over four years, and public employee reports commonly show 25 percent at the first anniversary followed by a quarterly cadence. Named executive awards granted in FY2025 vest 6.25 percent quarterly from the outset. Performance shares are a single three-year cliff on certification, and independent director awards vest in full at the next annual meeting.
Eligibility by hierarchy level
- Restricted stock units are the award type below VP. Performance shares are described as a key employee and executive programme and are generally a VP and above instrument, so reading performance shares as the start of all equity is wrong.
- Public packages show annualized stock at P10 in both the United States and India, but Adobe publishes no minimum eligible band, no standard grant table and no guarantee that every employee receives a grant.
- Grant timing is the one part of employee equity with real visibility: annual non-executive awards use a fixed January grant date, and new-hire and promotion grants use specified monthly dates.

FY2025 Summary Compensation Table values from the 2026 proxy statement. These are grant-date accounting values for equity, not cash realized, and the two diverge sharply for a package that is 97 percent at risk.
Reading the package
Salary was about 2.9 percent of the chief executive's FY2025 reported total while stock awards were about 88.7 percent. Adobe describes the target package as roughly 97 percent at risk and 70 percent performance based, which means the economics turn on performance share outcomes and the share price rather than on annual salary.
Peer totals are highly sensitive to grant-date accounting, one-time awards and fiscal-year timing, and none of them equal realized pay. Adobe's own compensation peer group is broader and includes Alphabet, Amazon, Apple, Autodesk, Cisco, Intuit, Meta, Microsoft, Netflix, Nvidia, Oracle, Salesforce, SAP, ServiceNow and Workday.
Named Executive Officers & Board
Adobe entered a leadership transition during 2026. Shantanu Narayen announced in March 2026 that he will step down as chief executive once a successor is appointed and is expected to remain board chair. Daniel Durn left the chief financial officer role in June 2026 and Steven Day became interim chief financial officer.
Adobe renamed its business segments during 2026, so Form 4 filings can show David Wadhwani as President, Creativity and Productivity and Anil Chakravarthy as President, Customer Experience Orchestration, while the FY2025 proxy uses Digital Media and Digital Experience. The people and the pay are the same. Louise Pentland's FY2025 cash column includes a $2.0 million signing bonus on top of her $415,714 annual incentive, and a July 2026 retention letter added transition-period severance, continued health coverage and partial equity acceleration.

Regional heads and other officers
Gloria Chen as Chief People Officer, Lara Balazs as Chief Marketing Officer and Steven Day as interim Chief Financial Officer are executive officers who did not qualify as named executives for FY2025, so no compensation table exists for them. Their pay is visible only through Section 16 share movements. Adobe adopted an Executive Officer Cash Severance Policy effective 26 January 2026 under which it will not establish or increase an arrangement paying cash severance above 2.99 times base salary plus target bonus without stockholder ratification.

Reading the data correctly
- Labour condition application wages are proffered base salary. They exclude restricted stock units, bonus and the employee stock purchase plan discount, which together are the larger part of a senior Adobe package.
- City percentile figures here are reconstructed from the FY2025 wage distribution rather than published by the Department of Labor, so they are analytical estimates.
- Worksite counts are historical aggregates through FY2025 rather than single-year filings, so they cannot be compared directly with the single-year record counts.
- The five public extracts disagree on record counts and medians because they apply different fiscal-year filters, refresh dates and status categories. This report preserves each figure separately rather than averaging them.
- A labour condition application is a filing, not a hire. Certified applications exceed actual petitions, and petitions exceed actual employees.
Key Nuances & Insights
P10 through P60 and the EM labels are a benchmarking architecture built from salary submissions, not a grade map Adobe has ever published. Treat them as a crosswalk for orientation, not as something to quote back in a negotiation.
A common misreading of the disclosures is that stock begins at VP. What begins around VP is the Performance Share Program. Restricted stock units are the award type below VP and appear in public packages as far down as P10.
Restricted stock units are service-based and vest on schedule. Performance shares settle anywhere between 0 and 200 percent on relative shareholder return and net-new-sales goals. The 2022 cycle paid 79 percent and the 2023 cycle paid 83 percent, so recent history sits below target.
India total compensation runs at about 16 percent of the San Jose anchor at P10 and approaches 44 percent at P60 in public samples. The multiplier falls from roughly six times at entry to under three times at principal level, because senior Indian packages carry far more equity.
Salary was about 2.9 percent of the chief executive's FY2025 reported total and stock awards were about 88.7 percent. Adobe describes the target package as 97 percent at risk, so the number in the proxy is an accounting value rather than money received.
With no annual rating and no forced distribution, there is no public grid mapping a score to a percentage. That does not mean outcomes are uniform. Managers still differentiate salary and equity by contribution and market, they just do it without a published scale.
Louise Pentland's $2.0 million signing bonus, her $12.5 million new-hire restricted stock unit award and the July 2026 retention letter show how far a lateral package can sit above steady-state internal pay at the same level.

On the employee side the P10 to P60 ladder tracks the large-cap technology market closely, with the equity share of the package rising from about 15 percent at entry to about 29 percent at principal level.
