How 3M Pays
3M's O1 to T5A technical ladder and M1 to M6 management tiers, priced across 25 markets in 12 countries alongside a 15 percent discount share purchase plan, selectively granted options, RSUs and performance shares, a $21.0M CEO package at 316:1, and the FY2025 H-1B wage record.
Band Hierarchy
3M does not publish a complete global grade, salary-range, incentive-target or equity-eligibility matrix. The T1 to T4A technical labels are the only band names that appear in public compensation records; T5 and T5A, the M1 to M6 management tiers and the O1 and O2 operations tiers are analytical normalisations built on observed pay and on the executive disclosures that bracket them. Only the named-executive and chief-executive rows carry a company disclosure.

Hierarchy qualifications and legacy structures
- 3M job postings and salary datasets expose the T1, T2, T3, T4 and T4A labels for technical roles, but 3M has never published a global grade chart or a job-grade-to-T-level conversion table.
- An anonymous 2022 employee thread maps older job grades to T-levels and suggests technician grades JG4 to JG7, T1 near JG7 and T2 near JG9. That is a directional clue only and is never treated here as an organisation chart.
- The crosswalk is most reliable for software, research and engineering roles and progressively less precise for sales, marketing, supply chain and plant families, where 3M can place equivalent scope differently.
- The 2024 Solventum separation changed the portfolio and the employee base, but the reviewed filings publish no new global grade conversion table, so pre-spin and post-spin band references are not automatically comparable.
- Vice president, group president, senior vice president, executive vice president and chief executive are corporate titles rather than a hidden grade number, so this report treats them as title tiers.
Peer-level mapping
| Band | Archetype | Peer mapping | Caveat |
|---|---|---|---|
| O1 | Production Operator / Trainee Technician | Entry plant operator at Honeywell, DuPont or PPG | The O1 and O2 labels are an analytical normalisation of plant salary observations, not 3M nomenclature; the JG4 to JG5 linkage comes from an anonymous employee thread.Normalised from Minnesota plant salary observations and Indeed postings; no 3M range is published. |
| O2 | Senior Operator / Advanced Technician | Senior maintenance or master technician at a large industrial manufacturer | Annual base ranges omit overtime, shift premiums and any collectively bargained elements, so real plant earnings can sit well above this row.Normalised from plant observations; the JG6 to JG7 labels are low-confidence employee reports. |
| T1 | Engineer / Analyst / Specialist I | Entry engineer or analyst at Honeywell, DuPont or Rockwell Automation | A responsibility mapping only; 3M publishes no peer-level crosswalk.Levels.fyi T1 anchor of $87.2k base and about $90.3k total compensation for 3M software roles. |
| T2 | Advanced Engineer / Analyst II | Engineer II or advanced analyst at an industrial peer | A responsibility mapping only; 3M publishes no peer-level crosswalk.Levels.fyi T2 anchor of $98.8k base, roughly $450 of stock and $4.1k of bonus for about $103k total. |
| T3 | Senior Engineer / Senior Specialist | Senior engineer or senior specialist at an industrial peer | The public T3 sample mixes software, research and commercial job families, so the spread around this median is wide.Levels.fyi T3 total-compensation anchor near $129k, cross-checked against Minnesota labour condition applications at $140k to $146k for research and product-development specialists. |
| T4 | Lead / Staff Engineer | Staff engineer at an industrial or technology peer | A responsibility mapping only; 3M publishes no peer-level crosswalk.Levels.fyi T4 total-compensation anchor near $154k, interpolated to a base and variable split. |
| T4A | Senior Staff / Principal Engineer | Senior staff or principal engineer at an industrial or technology peer | An employee-shared table sometimes equates T4A with job grade 13, but 3M has never published that crosswalk.Levels.fyi T4A total-compensation anchor near $170k plus market interpolation for the variable and equity split. |
| T5 | Principal / Enterprise Technical Leader | Principal or distinguished engineer at an industrial peer | An anonymous thread claims stock options begin around T5, which is a low-confidence clue rather than a published policy.Modeled above the T4A observation using the anonymous T-level mapping and executive-plan participation pattern. |
| T5A | Senior Principal / Distinguished Technical Leader | Corporate fellow or chief technologist at an industrial peer | Modeled above T5 because 3M publishes no fellow-level pay range; treat the row as a planning envelope only.Modeled from the T5 anchor plus the scarcity premium implied by enterprise technical-fellow markets. |
| M1 | Supervisor / Manager | First-line manager at an industrial peer | The M labels are an analytical normalisation, not a 3M grade chart; scope varies sharply between plant supervision and commercial management.United States engineering and sales manager observations from PayScale and Glassdoor. |
| M2 | Senior Manager / Plant or Function Manager | Senior manager or plant manager at an industrial peer | Calibrated partly on Australian, German and Singaporean senior-manager observations, so the United States figure carries a market-blend assumption.Blended from senior-manager observations in Australia, Germany and Singapore and India remuneration anchors. |
| M3 | Director / Country Function Head | Director at an industrial peer | This is the boundary where the proxy stops disclosing and the model starts; the equity component in particular is modeled, not observed.Interpolated between senior-manager observations and the lowest disclosed named-executive package. |
| M4 | Vice President / Division Leader | Vice president at an industrial peer | 3M discloses no vice-president compensation table; this row bridges the director model and the disclosed named-executive packages.Modeled below the disclosed named-executive tier; no 3M range is public. |
| M5 | Senior Vice President / Group President / Country MD | Group president or business-segment leader at an industrial peer | Anchored on the two disclosed group presidents and on 3M India managing-director remuneration, which are very different markets.Calibrated to the 2025 group-president packages of Wendy Bauer and Christian Goralski and to 3M India managing-director disclosures. |
| M6 | EVP / Enterprise C-suite | Executive vice president at an industrial peer | Anchored on the 2025 packages for Anurag Maheshwari and Kevin Rhodes; it is not a range for every executive-vice-president title.Modeled around the disclosed 2025 chief financial officer and chief legal affairs officer packages. |
| CEO | Chairman and Chief Executive Officer | Honeywell, DuPont, PPG Industries and Rockwell Automation chief executives | The 2025 Summary Compensation Table value uses grant-date accounting for stock and options, which is not realized pay.2026 proxy statement Summary Compensation Table for William M. Brown covering 2025. |
Critical evidence warning
3M does not publish salary ranges, band minimums or midpoints for ordinary employees, and it publishes no rating scale, forced distribution or calibration percentages. Every non-executive figure here is a third-party observation or a calibrated model around one, and should be used for orientation rather than as a quote of a 3M pay band.

Global Footprint & Pay Arbitrage
3M reported 60,500 full-time equivalents at 31 December 2025, of which 22,500 were in the United States and 38,000 outside it. St. Paul and Maplewood in Minnesota are the pay anchor and the only site with dense public salary and visa evidence. Every other market is calibrated against that anchor, and the calibration is level-dependent because the offshore gap narrows sharply as scope rises.

| CEO | $1.80M | $14.76M | $3.75M | $705K | $21.01M |
- The St. Paul and Maplewood column is the anchor. T1 through T4A medians come from Levels.fyi records for 3M technical roles, and T3 and T4 are cross-checked against Minnesota labour condition applications at roughly $140,000 to $146,000 for research and product-development specialists.
- The operations rows are normalised from Minnesota plant salary observations. They exclude overtime, shift differentials and any collectively bargained elements, so a real plant pay packet can sit materially above the modeled figure.
- Bangalore is the India anchor and is cross-checked against 3M India's FY2025-26 median remuneration of 2,281,765 rupees, an observed Bangalore T3 sales-engineering package near 3.52 million rupees, and Glassdoor and AmbitionBox manager observations.
- India total compensation runs at roughly 13 percent of the St. Paul anchor at the operations bands and rises towards 42 percent at the top of the modeled ladder, because senior Indian packages carry a much larger parent-equity component.
- The named-executive and chief-executive rows are proxy disclosures converted for comparison only. They are global executive values, not a local pay range in any selected city.
Model rules
- Every modeled cell is the St. Paul median multiplied by the city base or total factor and then by the 25 August 2026 foreign-exchange snapshot.
- Factors come from the bundles' own 25-location by 16-band calibration, which anchors on direct observations in Minnesota, Bangalore, Sydney, Bracknell, Neuss, London Ontario, Brockville, Singapore and Wrocław.
- Base and total carry separate factors, and most markets carry separate junior and senior factors, because base pay compresses on a different curve from total compensation once equity enters the package.
- A total compensation cell is base plus target bonus plus annualised equity opportunity plus an employer benefit load of about 12 percent of base. Sign-on payments, relocation, overtime and shift premiums are excluded.
- Where no direct city observation exists, as in Tokyo, Sagamihara, Shanghai, Suzhou, Auckland and Dubai, the cell is marked modeled and should be replaced with a requisition-specific range before operational use.
Variable Pay & Annual Cash Incentive
3M publishes its executive annual incentive plan in forensic detail and publishes nothing about the employee bonus grid. The named-executive targets, business factors, individual multipliers and approved payouts below are company disclosures; every band target is modeled from role economics and the shape of the disclosed executive plan.

Employee payout timing and history
3M publishes no bonus-target grid by level and no employee-wide payout history. The 108.9 percent business factor is an input to executive payouts before individual and modifier decisions, and it must not be presented as a multiplier that every employee received. The 3 percent to 25 percent band targets shown here are modeled from role economics and from the shape of the disclosed executive plan. A universal quarterly, semi-annual or annual payment cadence for ordinary employees is not publicly disclosed.
Sales and special incentives
3M does not disclose quota structures, commission rates, accelerators or draw arrangements for its sales organisation, and it does not publish spot-bonus, shift-premium, project-incentive or deal-bonus schedules by business or job family. Sales roles in the model carry the same modeled targets as their level peers, which will understate on-target earnings for quota-carrying sellers and understate real plant earnings for shift workers.
Equity — RSUs, PSUs, Options & ESPP
3M runs two economically different share programmes. The General Employee Stock Purchase Plan is employee-funded: participants contribute 3 to 10 percent of eligible pay and buy shares at a 15 percent discount. The 2016 Long-Term Incentive Plan is a discretionary award plan covering options, stock appreciation rights, restricted stock units and performance shares, and roughly 1,200 people received the February 2025 annual option grant. Legal eligibility under the plan is far broader than practical eligibility.
- A clean utilisation rate against one original pool is not computable from the disclosed numbers, because the amended plan folds in prior authorisations, cancellations and forfeitures across several award types. Dividing 28.506 million outstanding awards by the 49.375 million of outstanding plus available shares is analytically tempting but is not plan utilisation, so this report does not publish it.
- Total outstanding awards at 31 December 2025 were 28.506 million: 22.243 million options, 5.127 million restricted stock units, 0.912 million performance shares and 0.224 million non-employee deferred stock units. Disclosed future issuance capacity was 38.479 million, comprising 20.869 million share-plan shares and 17.610 million purchase-plan shares.
- At about $179 a share the 20.869 million shares available for future issuance carry a notional spot value near $3.74 billion. That is neither an accounting valuation nor a committed grant value.
- The 2024 Solventum separation required outstanding 3M awards to be adjusted, and awards held by Solventum employees were converted and cancelled from 3M plans. Award counts before and after the separation are therefore not directly comparable, and the 2024 annual grant moved from the usual February timing to May.
Equity plan capacity and grant activity
Vesting — common reported employee schedule
3M uses three-year vesting rather than the four-year Silicon Valley pattern. Executive stock options vest one third on each of the first three anniversaries and expire after ten years, employee restricted stock units generally carry a three-year cliff, and performance shares certify and settle at the end of a three-year performance period. The fourth year is shown only to make the point that a single grant is fully vested by then and that a rolling portfolio depends on receiving a new grant each year.
Eligibility by hierarchy level
- Access to the discounted share purchase plan is not the same thing as an equity award. The purchase plan is employee-funded and broadly available in the United States, while options, restricted stock units and performance shares are discretionary awards under the long-term incentive plan.
- 3M publishes no minimum grade for a long-term incentive award and no standard grant table. The plan makes service providers legally eligible, but the administrator decides who actually receives an award, so a plan definition cannot be read as a company-wide entitlement.
- An anonymous employee thread claims options begin around T5 or job grade 14. That is a low-confidence clue, and roughly 1,200 annual option recipients across a 60,500-person workforce makes a single universal threshold unlikely.
- Modeled annualised equity opportunity at the St. Paul anchor runs zero at O1, O2 and T1, about $2,500 at T2, $5,000 at T3, $10,000 at T4, $22,500 at T5, $50,000 at T5A, $115,000 at director level and $900,000 at the modeled vice-president row. Those are planning envelopes, not observed grants.

Executive Compensation
2025 Summary Compensation Table values from the 2026 proxy statement filed on 24 March 2026. Stock and option columns are grant-date accounting values rather than cash realized, and for the chief executive those two columns alone were about 70 percent of reported pay.
Reading the package
Salary was about 8.6 percent of William Brown's 2025 reported total. Stock awards were 36.9 percent, option awards 33.3 percent, the non-equity incentive 17.8 percent and other compensation 3.4 percent, so equity grant value alone was about 70.2 percent of reported pay. 3M also applies share ownership guidelines of six times salary for the chief executive and three times salary for other named executives, and reported 100 percent compliance at 31 December 2025.
3M's chief executive was paid more than every peer in this selected industrial set except Emerson Electric, whose compiled total is about 1 percent higher. Its 316 to 1 ratio sat below PPG Industries at 352 to 1 and above Honeywell at 239 to 1, DuPont at 189 to 1 and Rockwell Automation at 277 to 1. Cross-company ratios are extremely sensitive to workforce geography and to each issuer's median-employee methodology, and none of these totals equals realized pay. 3M's own proxy peer group is broader than these five names.
Named Executive Officers & Board
William M. Brown became chief executive on 1 May 2024 and the 2025 package is the first full year of his pay design. Anurag Maheshwari serves as Executive Vice President and Chief Financial Officer, and Jennifer Rumsey joined the board in June 2026. In India, Ramesh Ramadurai retired as Managing Director on 31 March 2026 and Aseem Joshi succeeded him on 1 April 2026, with Nikhil Arora appointed Chief Financial Officer from 5 May 2025.
The two research bundles disagree on the chief executive's 2025 target long-term incentive: one records a $13.0 million annual opportunity and the other a $14.0 million target split evenly between performance share awards and stock options. The reported grant-date accounting value of $14,755,094 falls between design target and accounting outcome and reconciles neither figure exactly, which is why both are shown rather than averaged. Shareholders rejected the advisory executive-pay vote at the May 2024 annual meeting, a governance signal that followed former chief executive Michael Roman's 2023 compensation. Kevin Rhodes's other compensation column includes a $1,620,163 change in pension and deferred compensation value, which is an accounting movement rather than cash paid.
Board compensation framework
| Element | Amount | Notes |
|---|---|---|
| Employee directors | No board pay | 3M employee directors receive no separate board-service compensation, so the chairman and chief executive is paid only through the executive programme. |
| Annual cash retainer | About $195,000 | The reviewed proxy summary describes an annual retainer of roughly this size for non-employee directors, with additional retainers for the lead independent director and committee chairs. |
| Annual stock retainer | About $140,000 | Delivered as an equity component alongside the cash retainer. Jennifer Rumsey acquired about 1,196 shares at $152.77 on 5 June 2026 under the director programme. |
| Plan cap on director pay | $600,000 a year | The 2016 Long-Term Incentive Plan caps all compensation for a non-employee director at this amount. The cap is a legal ceiling, not a statement of typical director pay. |
| Non-employee deferred stock units | 0.224 million outstanding | Held at 31 December 2025 under the director deferral arrangements. |
| 3M India independent directors | ₹0.46M to ₹4.21M | FY2025-26 remuneration ranged from 457,000 rupees for M. D. Ranganath to 4,210,000 rupees for Radhika S., reflecting partial-year service in some cases. |
Individual 2025 director totals generally fell in the low to high $300,000s depending on role and tenure, and a director appointed part way through the year receives a prorated amount. A complete director-by-director table should be taken directly from the current proxy for governance or transaction work; this report does not substitute an older table.
Regional heads and other officers
Compensation for the Americas, Europe and Asia-Pacific regional heads is not separately disclosed unless the individual is a named executive officer or a locally disclosed key managerial person. In India, where a local listing requires disclosure, Ramesh Ramadurai received 64,918,386 rupees in FY2025-26 remuneration before a separately disclosed 32,111,353 rupees of parent share-based expense, and whole-time director Jayanand Venkataraman received 32,493,469 rupees before 3,843,231 rupees of share-based expense. The India variable-pay opportunity was reported at 26 percent of fixed compensation for the managing director and 20 percent for the whole-time director.
Insider Trades — SEC Forms 3/4/5
3M is New York Stock Exchange listed, so the governing record is Securities and Exchange Commission Section 16 Forms 3, 4 and 5 rather than any Indian exchange filing. A settlement at no stated price is a restricted stock unit converting into shares, and the withholding line beside it is shares surrendered to cover tax. An option exercise followed by a same-day sale realizes the spread between the exercise price and the sale price, and a Form 144 is advance notice of a proposed sale rather than proof that it happened.

Benefits & Perks
3M's United States benefits page is concrete and its India annual report gives coverage percentages, but almost every other market is described only at the level of statutory floors. Where an insurer, coverage amount, pension enhancement or leave schedule was not found in a public source, this report says so rather than importing a country-market default.
United States
- Retirement — 100 percent 401(k) match on the first 5 percent plus a 3 percent retirement account contribution. Applies to employees hired on or after 1 January 2009. Employees eligible before 2009 can instead have a match of 45 or 60 percent of contributions up to 5 percent of pay, depending on their participant provisions. United States defined-contribution expense was about $157 million in 2025. [official]
- Medical — Medical, dental and vision plans with in-network preventive care at 100 percent. Two medical options include a health savings account, and eligible dependents can include a spouse or domestic partner and children to age 26. Dental options carry annual maximums of $500, $1,500 or $2,500. Insurer names and employee premium shares are not published. [official]
- Protection — Company-paid short-term and long-term disability plus basic life and accident cover. Basic life and accidental death and dismemberment cover is provided at no employee cost, with optional supplemental coverage. Replacement percentages and coverage multiples are not published. [official]
- Leave — Paid absences including vacation, holidays, parental leave and emergency leave. 3M lists the categories but publishes no standard paid-time-off day count or parental-leave duration, so the exact entitlement depends on policy, employee category and eligibility. [npd]
- Employee stock — General Employee Stock Purchase Plan at a 15 percent discount. Payroll contributions of 3 to 10 percent of eligible compensation buy shares each month at 15 percent below the average of the high and low price on the first trading day. [official]
- Growth and wellbeing — Tuition reimbursement, adoption assistance and the Healthy Living Program. Also includes an employee assistance programme, stress-management coaching, financial and legal consultation, dependent-care referral, a dependent care flexible spending account, an employee store and community-giving programmes. Reimbursement caps are not published. [official]
Global programs
- Learning — 1.6 million learning activities completed in 2025. Including 670,000 self-enrolled courses. 3M Learn provides tens of thousands of resources in more than 15 languages. [official]
- Leadership — Leadership Excellence Program, Talent Acceleration Program and People Leader Academy. All three were launched during 2025 as part of the global development portfolio. [official]
- Performance — Everyday eXcellence performance enablement. Goal setting, regular check-ins, year-end reviews and Performance Culture Behaviors. In 2025 all eligible employees were reviewed through the process. [official]
- Pay practice — Annual salary adjustment process benchmarked against comparable companies. 3M states that it uses an annual adjustment process and regularly benchmarks pay and benefits, but publishes no universal effective month or country calendar. [official]
Benefit fields not publicly quantified
Health insurer names, employer premium shares, standard paid-time-off day counts, parental-leave durations, short- and long-term disability replacement percentages and health savings account employer amounts are not disclosed in a stable public table anywhere in the reviewed sources. Country benefit detail at 3M is largely offer-specific, so a live requisition or a local plan document is the only reliable answer.
Performance Review & Pay Progression
3M describes a performance-enablement philosophy and confirms that all eligible employees were reviewed in 2025, but it publishes no rating scale, no distribution and no merit matrix. The only quantified pay-progression evidence in the public record comes from 3M India's statutory remuneration disclosures.

The performance framework is called Everyday eXcellence and runs initial goal setting, regular check-ins, year-end reviews and the integration of Performance Culture Behaviors. The 2025 10-K lists five behavioural expectations applied across organisational levels: deliver results, challenge the status quo, instill rigour and accountability, energize the team to act, and act responsibly and respectfully. Individual performance demonstrably affects executive cash: 2025 individual multipliers among the named executives ran from 100 to 110 percent, with Christian Goralski at 105 percent. That is proof of differentiated pay at the top, not evidence of a rating grid below it.
Pay progression evidence
3M India's FY2025-26 disclosures are the strongest current pay-cycle evidence in the public record: average remuneration rose 8.4 percent for employees other than managerial personnel, 7.5 percent for managerial personnel, and median remuneration rose 5.51 percent. The prior year showed an average employee increase of about 9.5 percent, and FY2023-24 showed 7.8 percent for both median and average. None of that reveals the distribution, the new-hire effect or a rating-specific merit matrix, and none of it should be extrapolated to other countries. The modeled promotion timeline in this report runs two to four years between the early technical bands, three to five years from T3 to T4, three to six years from T4A to T5 and three to seven years across the leadership transitions, with modeled base adjustments of 7 to 35 percent depending on the step. That is a workforce-planning heuristic, not 3M policy.
H-1B / LCA Visa Footprint — United States
3M is a modest H-1B sponsor concentrated almost entirely in Minnesota technical roles. The public datasets disagree sharply because they measure different things, so this section shows each source with its own definition rather than forcing a single median.
Dataset summary
| Dataset | Result | Interpretation |
|---|---|---|
| H1BGrader FY2025 view | 17 applications, $142,406 median, $149,396 average | Used as the period headline because it applies a clean fiscal-year filter. It also broke the filings into prevailing-wage levels with 11 Level IV cases and a Level IV median near $149,631. |
| h1bdata.info employer page | 190 records, $123,072 median | Labelled 2025 but visibly mixing records submitted in earlier years, so it is not treated as a clean fiscal-year count. Individual records with a visible submit date remain useful. |
| Ellis Porter 2025 sponsor profile | 17 applications, $116,563 median | A different median from the same nominal application count, because the profile applies its own case-type and title filters. |
| H1BTrack multi-year wage levels | 125 records at a $141,960 overall average | Level I averaged $107,581 from a single record, Level II $112,908 across 22 records, Level III $124,007 across 40 and Level IV $164,407 across 62. H1BTrack also quotes an approximately 98 percent approval figure whose underlying definition was not verifiable. |
| USCIS petition outcomes for 2025 | About 94.1 percent approval | A sponsor dataset reported roughly four new-employment approvals, twelve continuing-employment approvals, no new denials and one continuing denial. FY2023 and FY2024 showed 100 percent in the same summary. Labour condition application certification and petition approval are distinct measures. |
City-level H-1B wage history
| City | P25 | Median | P75 | Records |
|---|---|---|---|---|
Maplewood, Minnesota The main headquarters worksite and the densest cluster of technical filings. | $126K | $140,721 | $148K | 8 |
St. Paul, Minnesota The adjacent headquarters worksite; the small sample includes senior titles, which lifts the upper quartile. | $137K | $142,915 | $179K | 6 |
Prosper, Texas A single record, so the quartiles and the median are the same number. | $183K | $183,327 | $183K | 1 |
DeKalb, Illinois A single continuous-improvement director record at the top of the observed range. | $178K | $177,760 | $178K | 1 |
San Jose, California A single record at the bottom of the observed range, which is why a one-record city should never anchor a benchmark. | $108K | $107,581 | $108K | 1 |
All-years aggregates. P25/P75 are rounded reconstruction values marked modeled; medians and record counts are the stronger fields.
Selected title / worksite records
| Title | Worksite | Proffered wage | Notes |
|---|---|---|---|
| President, Industrial Specialties Division | St. Paul, Minnesota | $500,749 | A 2025 record that exceeds the filtered fiscal-year maximum reported by the aggregators, which is exactly why a median must carry its source and query definition. |
| Executive Vice President and Chief Financial Officer | Maplewood, Minnesota | $1,110,700 | A 2026 filing at a Level IV prevailing wage. This executive outlier should be excluded from any ordinary technical benchmark. |
| Research Specialist | Maplewood and St. Paul, Minnesota | $142,406 to $144,014 | The best-supported recent technical anchor, aligning with the T3 to T4 portion of the model. |
| Software Development Engineer | Maplewood, Minnesota | $120,800 to $139,035 | The visible software cluster sits below the research and product-development specialist titles. |
| Advanced Applications Engineer | Maplewood, Minnesota | $107,582 | Submitted on 29 May 2025 and the lowest observed 2025 professional filing, consistent with a T1 to T2 scope. |
Reading the data correctly
- A labour condition application is a required wage filing, not a petition approval, a unique employee, an actual hire or a final paid salary. Duplicate and amended filings inflate raw counts.
- These wages are base salary only. Bonus, benefits and any long-term incentive award sit on top and are invisible in the dataset.
- 3M files at a small enough volume that a single senior or executive record moves the median several percentage points, so year-on-year swings are sampling noise as often as they are pay movement.
- Use these records to benchmark the wage floor for a specific title, worksite and filing date rather than to infer the shape of the whole employee salary distribution.
Key Nuances & Insights
T1 through T4A appear in public compensation data, but a complete global grade architecture does not. Presenting the reconstructed operations and management levels without a model label would create false precision about an architecture 3M has deliberately not disclosed.
The General Employee Stock Purchase Plan is employee-funded stock bought at a 15 percent discount. Options, stock appreciation rights, restricted stock units and performance shares are compensation awards under a discretionary long-term incentive plan. Reading purchase-plan access as evidence that everyone receives equity is the single most common error about 3M pay.
The plan makes service providers legally eligible, but the administrator decides recipients, size and vesting. About 1,200 people received the February 2025 annual option grant against 60,500 full-time equivalents, and about 6,400 held outstanding awards across several grant years.
3M India records substantial parent-award expense while its own directors disclosed no grant in 3M India shares. Awards are often cash-settled so the economics track the parent share price without creating local share ownership. Calling this a 3M India employee stock option plan would be wrong.
The annual base ranges in the operations bands omit overtime, shift premiums and any collectively bargained elements. A plant pay packet can diverge materially from a simple salary model in either direction.
Bangalore base pay runs about 10 percent of the St. Paul anchor at the operations bands and about 65 percent at the modeled vice-president row. Leadership markets, parent equity and scarce-skill pricing compress the ratio at the top, which is why this report uses separate junior and senior factors instead of one number.
The chief executive's $14.755 million of stock and option awards is a grant-date accounting value; his 2025 realized stock vesting was $1,242,893. The 421.1 million rupee India share-based payment liability is likewise an accounting charge rather than take-home pay.
The 108.9 percent 2025 business factor precedes the individual multiplier and the strategic modifier. Approved payouts among the named executives ranged from 110 to 136 percent of target as a result, and no employee-wide figure exists at all.
Labour condition application wage records, sponsor aggregators and USCIS petition decisions are not interchangeable. The same nominal 17 FY2025 filings produce a $142,406 median from one provider and a $116,563 median from another purely through filter definitions.
The 1,000 full-time equivalent reduction over 2025 includes organisational actions and portfolio effects. 3M publishes no company-wide voluntary attrition rate, and inventing one from the headcount movement would be a category error.
The 2023 programme announced 6,000 position reductions and ultimately affected roughly 7,000 positions worldwide, with a further $44 million employee-related charge in the first quarter of 2026. Promotion timing, spans of control and retention behaviour observed during this period may not represent a steady state.
The 2024 spin-off converted and cancelled awards for Solventum employees, adjusted the remaining 3M awards to preserve intrinsic value and pushed the 2024 annual grant from February to May. Pre-spin and post-spin headcount, award counts and grant timing are not directly comparable.
Research control
Against the selected industrial peer set, 3M pays its chief executive more than Honeywell, DuPont, Rockwell Automation and PPG Industries and about 1 percent less than Emerson Electric, while its 316 to 1 pay ratio sits between PPG at 352 to 1 and Rockwell at 277 to 1. The ordinary-employee picture is the opposite of that ranking: the $66,524 median reflects a global manufacturing workforce, and the observed technical anchors at $87,200 base for T1 and $122,000 for T3 sit well below software-industry equivalents for comparable scope. The structural point is that 3M's package is leveraged upward. Target bonus rises from 3 percent at the plant floor to 175 percent for the chief executive, and recurring equity is concentrated in roughly 2 percent of the workforce each year.
Evidence classification
| Label | Meaning | Examples and permitted use |
|---|---|---|
| official | A 3M or 3M India filing, an official benefit page, a government rule or an official job posting. | Treat as a disclosed fact for the stated period. |
| reported | Employee-submitted pay on Levels.fyi, Glassdoor or AmbitionBox, a labour condition application wage, or a third-party salary record. | Use as a market benchmark, not as company policy. Sample sizes are small and self-selected. |
| modeled | A normalised or interpolated figure built from observed anchors, city calibration factors and role economics. | Scenario planning only. Never present a modeled cell as a 3M pay range. |
| npd | Not publicly disclosed in any reviewed source. | Say so. Do not substitute an industry default or a country-market assumption. |

Known gaps and diligence before relying on a cell
- 1The bundles disagree on the chief executive's 2025 target long-term incentive. One records a $13.0 million annual opportunity and another a $14.0 million target split evenly between performance share awards and stock options. Both are shown; the $14,755,094 grant-date accounting value reconciles neither exactly.
- 2The 2025 named-executive set differs between bundles. One lists four named executives and does not reproduce the component split for three of them; the other lists five including Kevin H. Rhodes with a full breakdown. This report uses the five-executive version because it is traceable to the Summary Compensation Table, and it notes that one bundle reported a $5,116,643 total for Rhodes against $6,736,806 in the fuller extract.
- 3Christian Goralski's and Kevin Rhodes's equity was disclosed in aggregate in one extract and split between stock and option awards in another. The stock column here carries the combined equity value for those two rows rather than an invented split.
- 4The India variable-pay ratio for the whole-time director is reported as 20 percent of fixed pay in the FY2025-26 material and 16.67 percent in the FY2024-25 material. The years are different, but the two are easy to confuse.
- 5H-1B medians for the same 17 FY2025 filings range from $116,563 to $142,406 depending on provider. No single figure is correct without its filter definition.
- 63M India's average employee increase is reported as 8.4 percent for FY2025-26 and about 9.5 percent for FY2024-25 in different bundles. Both are stated with their fiscal year rather than blended.
- 7The board retainer figures of about $195,000 cash and $140,000 stock come from a proxy summary rather than a directly extracted director table, and the director-by-director totals were not reproduced.
- 8No company-wide 2026 salary-hike announcement, pay freeze or attrition rate exists in the public record, so those fields are left empty rather than inferred from restructuring activity or executive increases.

Recent News & Workforce Trend
3M spent 2023 through 2026 in continuous structural redesign, completed the Solventum separation, changed chief executive and lost an advisory pay vote. Every one of those events shifts how a compensation figure should be read.
